Fabiola Gutierrez-Orozco“Learning is my passion. The roles I have held in industry have allowed me to do my job and learn at the same time,” says Fabiola Gutierrez-Orozco. “And it is not the same thing every day.”

Gutierrez-Orozco speaks candidly about the challenges she has overcome since leaving home at 13 to pursue her education, and the inner growth journey she is pursuing while stepping into a senior global leadership role in STEM. Coming from San Luis Potosi in Central Mexico to the U.S. to obtain a Master’s degree in Human Nutrition, Gutierrez-Orozco was drawn to nutrition science, gut health and the microbiome. One year before obtaining her PhD, she realized she didn’t want a career in academia. Upon graduation, she joined the business world, working in pediatric nutrition, which allowed her to stretch her scientific research foundation into applied nutrition and allowed her to continue to constantly learn.

Perspective and resilience have carried her to where she is today: “Earning my Master’s and Doctoral degrees wasn’t an easy road – coming from Mexico, moving to the U.S., being the first one in many generations in my family to earn a college degree, and then go onto graduate school,” she notes.

“It has been both resilience and the desire to do better not just for myself, but for my family. Initially, the reason I came to the U.S. was to improve my education so I could access better jobs and provide financial help to my family,” she shares.

Indeed, so many factors at a cultural level in Gutierrez-Orozco’s life have challenged her to create mental and emotional resilience. At 13 years old, she had to leave her parent’s house and her hometown in rural Mexico and rent an apartment in a nearby city to be able to attend high school. She then moved farther away for college before moving countries and coming to the U.S. for her Master and PhD degrees.

Cultural Challenges Beyond Her Peers

Incredibly, Gutierrez-Orozco took on a STEM graduate education whilst learning to express herself in English. “I didn’t speak English when I first came here in 2006. I had all the grammar in my head. I could write and read and understand what people said. But, while in class, if the professor asked me a question, I had the answer in my head. I just couldn’t say it.”

She also had to unlearn the need to hide that she was gay. “I had a relationship in Mexico that was in the closet because my family was raised strictly Catholic. So coming here, and trying to find my way out of that was another big change for me.”

While in grad school, Gutierrez-Orozco also perceived that she was not as primed for success as her student peers. “Honestly, growing up in public schools in Mexico, I don’t think I received the best education compared to other people in the same graduate program as me. I always felt a little behind and tried to work harder to catch up and do well.”

That same feeling followed her to the workplace, being self-conscious about other’s projections around her accent or when she comes across unfamiliar words at first exposure – “I can always find the meaning through context, but I often feel like I have to be paying extra attention to keep up.” She credits her wife and daughters, English native speakers, for being fluent now.

The Mindset Shift of Leaping To a Big Leadership Role

In April of 2022, Gutierrez-Orozco was promoted to a senior leadership role, managing a 24-person team of scientists, many with PhDs in chemistry, biochemistry or nutrition. While she’s held managerial roles since 2018, Gutierrez-Orozco has focused her growth on transitioning her mindset from that of an individual contributor to that of a global team leader.

“In my previous managerial roles, I still had at least 50% of an individual contributor role. However, in my current role, I don’t know everything anymore. I don’t have the time to read all the science that I want to read,” she says. “So I’m learning to be okay with not knowing everything and finishing my work day without seeing tangible results because so much of what I have to do now is strategic work. Losing that sense of tangible accomplishment has been a struggle.”

She’s also learned to separate her work-style preferences from what is needed to inspire a team: “I have never liked being the center of attention or the object of recognition,” she admits. “I’m really trying to remind myself that just because I don’t feel comfortable being recognized, doesn’t mean my team members don’t need, and obviously deserve, that recognition.”

Confronting Imposter Syndrome with Executive Coaching

Experiencing imposter syndrome led her to seek out help in confidence-
building and owning her worth – despite cultural messaging – through executive coaching.

“Working with Nicki Gilmour on my leadership journey has really helped me reflect on how these thoughts and the belief that ‘I am not enough’ are holding me back from growing, not just in my role but as a person and leader,” she says. “Coaching has also helped me reflect on ways in which I can leverage my background to help others that might have a similar experience. Lastly, coaching has given me the confidence and courage to move forward on my growth journey as a leader. I know I am not going to get it right at first, or all the time, but I am willing to try and learn.”

To dial down the voices of self-doubt, Gutierrez-Orozco also reminds herself why she took this role in the first place: to provide support and guidance at a time when the entire team was experiencing a significant lack of stability and optimism because her company had just gone through a wave of layoffs that impacted many people in her department. Therefore, when she begins to doubt, she can focus on the good she is doing serving her team. She also reminds herself that her work is not about perfection, but is rather about showing up every day and being there for others.

Modeling Authenticity and Vulnerability As a Leader

One way Gutierrez-Orozco has leveraged her background is by being open at work about who she is, where she grew up, and her life with her wife and family. She also shares when she struggles with anxiety and depression. The impact of her authenticity and her vulnerability has given her team members permission to be real, too, and it has strengthened the group overall, allowing them to work closely together more effectively, and therefore deliver on the company objectives.

“Inside my team, I’ve had an impact with people being willing to share what they might be struggling with and being able to express the need for support. Some have shared that it’s been such a change in the past year”, she says. “In the past, if someone was struggling and brought it up, especially a female, management would have thought that person was just being weak or whining. Or if a woman spoke up and shared her mind in a meeting – and this happened to me, too – she may have been portrayed as too emotional. However, when a man did it, it wouldn’t be looked upon that way.”

She continues: “So I feel there’s been more openness to really be who you are at the workplace. And I believe that when people can truly be themselves at work, they are more engaged, satisfied, and effective,” she says, “So that’s an impact I feel I have had in my team.”

Sharing Your Voice and Not Self-Sacrificing

Gutierrez-Orozco is grateful for the mentorship of a previous manager who brought her to Reckitt through a postdoctoral internship, instilled faith in her abilities and encouraged her to share the value of her voice in the room.

“I will never forget what he told me: ‘People are wanting to hear from you. You have so much to share, so make sure you’re speaking up,’” she recalls. “I often remember that phrase and though I don’t like to be the center of attention, I remind myself I should just speak up, anyway.”

Reflecting on her past, Gutierrez-Orozco would challenge her younger self on the notion that in order to advance in her career, she had to sacrifice important parts of her life, like spending four years away from her wife and daughters and driving ten hours in a weekly commute between cities. Now, she realizes that, even then, she had a choice. It’s about retaining perspective on what’s most important.

“In my team, we’re all scientists and we want to get things done and we want them to be perfect, so we give our best and go above and beyond,” she says. “But I always like to remind my team that the job is important, but so are your health and family. While there are times when you may have to work extra hours to meet your objectives, doing so is never sustainable in the long run.”

You Have More Options Than You Think

Gutierrez-Orozco has learned over the years that part of her success also results from choosing and investing time in hobbies that provide stimulation and relaxation. She lives with a family of runners, and she prioritizes time that allows her to participate in that activity with her wife and daughters. In the last two years, she’s also begun woodworking, and she’s already made a few pieces of furniture.

This same mentality of being aware and having choice applies to career paths. Her daughter Toby is graduating from high school this summer and plans to pursue a biochemistry degree in college, and her daughter Sasha will graduate from college next year with a degree in dental hygiene. “It is great to see their love for science. The beauty of science is that there are so many routes you can go,” she says.

Gutierrez-Orozco emphasizes to her own daughters, and to any young women interested in science, “that you don’t have to choose the whole PhD route. If you begin in science, there are so many options you will have on how to apply that, so don’t feel like you must have everything figured out from the start.”

As she’s learned, there is always more than one choice in any situation – if you only free yourself to make it.

Kelley Conway“Part of a leadership vision includes incorporating a learning curve in how you get there. None of us are always right and we’re all going to make mistakes as we go along,” says Kelley Conway. “But the objective is still the right objective. You’ve got to move and learn along the way how to best make it where you want to go.”

The Reward of Impact

With a love for science and math, Conway studied chemical engineering before opting against a PhD and career path that she feels wouldn’t have fit her. Animated by interaction, problem-solving and dynamic impact, she found herself drawn to consultancy in tech strategy. Picking up an MBA, she then moved into digital transformation in financial services.

After twenty years of consulting a wide variety of top-tier clients, Conway was ready to steward her strategic work through to impact, recruited to lead the charge on accelerating digital strategy at Northern Trust in Chicago in January 2021. She appreciated the ability to sit down with Chairman and CEO Michael O’Grady and co-create the vision for her role: “That’s how it ended up a as a corporate and digital strategy role. Because we saw that you can’t really separate those anymore.”

Conway considers the move her best career decision to date and a culmination of everything she’s done so far.

“Nobody can look at their life and say every single day they get up in the morning radiant, right? That’s just a lie,” she half-jokes. “But even if I’m in a funk, I feel better going to work. I can feel the excitement, movement and momentum in leading impact with the talent all around me.”

“Digital For a Purpose”

With her consulting background, Conway has put a framework around the amorphous concept of “digital” to create “digital for a purpose” and drive outcomes. She defines the five layers of digital as the user experience, insight & analytics, the data that serves as the linchpin to everything — the underlying platform including cloud, and the ways of working. The challenge is ensuring all these components work together to drive real outcomes.

Conway says that when Google Maps points out the “world’s biggest potato” when you’re on a road trip, that’s an outcome of AI insight built on massive data collection, making user specific connections to know you might want to see that potato. While we benefit from the end-user experience, most of us don’t understand all the invisible – and extensive – work that has created it.

She is specifically excited about leading the charge on a data modernization program that is “democratizing” data across Northern Trust. By applying a data mesh construct, she is helping make data accessible to end users where it can drive significant business outcomes. Now, more people are also thinking and talking the language of data in effective ways that will transform the business and help to partner with clients on the innovations that matter to them.

“One of the things I have learned during my career is that communicating progress to senior leadership is a key component of this journey, and candidly I’m still working on that,” says Conway. “You have to show people iterative outcomes so they know you’re building a vision that will take us to the future.”

Humility and Passion

Growing up outside of Pittsburgh, Conway’s parents were blue collar workers in the steel mill. She learned the value of hard work, being practical and moving with humility as you put energy behind your vision. One form of humility she learned was maximizing the resources at your disposal while you have them.

“Consider the macro-economic environment we’re living in right now – high inflation and recession. Resources are always limited or going up and down,” notes Conway. “So how can you be practical? How can you actually prioritize to get the most out of the resources?”

Another form of humility is staying surrounded by people that are more knowledgeable than you in their field of expertise.

“I want people around me who know more and can see different things. The amount that I know is a lot less than the amount that I don’t know,” says Conway. “That diversity of thought and knowledge gets us to better solutions.”

Conway is genuinely passionate about tech, and conveys a sincere belief in the power of technology to transform organizations.

“Sometimes leadership requires seeing a path, charting the path and having the confidence to take that path. Sure it might be risky but we’re convinced it will accelerate our progress,” says Conway. “As a leader, my job is to communicate that vision with enthusiasm and authenticity, supported by leadership and an amazing team.”

She’s a big fan of taking measured risks amidst uncertainty of outcome, because the alternative is not learning and not growing: “You may not know if this is going to work, but you can see it’s the best thing you can try. And if you don’t try, you don’t get anything,” notes Conway.

Leveraging Your Difference

When Conway made partner at the consulting firm years ago, a junior woman told her she was an inspiration, which both surprised and emboldened her.

“I’ve now taken that in two directions. One is I recognize the broader responsibility and think about how to help individuals succeed. And secondly, I take advantage of that uniqueness in the room, and that confidence is something that has come with experience and wisdom.”

Conway has three children, 17 and 15 year old sons and a 2 1/2 year old daughter. With a form of dwarfism called achondroplasia, her oldest son is 4’6”. She’s always told him that he will not go unnoticed in the world, so he can futilely try to blend into the woodwork or he can leverage the opportunity of his uniqueness to move forward. Early on, she was also the woman in tech in the corner trying to blend in, when that was always impossible. Now, she’s embraced owning her difference to get her message across stronger.

On the note of leaning into your voice, Conway says her little girl has “a will on her like nobody’s business” which she takes pride in: “She’s impossible and stubborn and I refuse to squash that,” says Conway, “because I know exactly what she’s going to face in her life and I want that to be there.”

Her approach to working motherhood has evolved. When her sons were little, she put her career above everything and their dad was highly supportive. At that time, she believed she had to choose family or career. With her little daughter now, her approach has changed.

“I prioritize making time with her more, yet I still have the same passion for my career. I’m still making the change I want. I realized you can actually find balance,” says Conway, who comes into the office early and leaves early. “There are trade-offs, but it’s not that you can either have this or that. I have an incredibly supportive team and I’ve learned to take a much more balanced view of my life.”

Leadership that Inspires and Empowers

“I am very much a believer in leaders who empower their teams versus control their teams. I don’t appreciate command-and-control leaders. That stifles innovation and digital and everything I love,” says Conway. “I’ve had managers who are caring and give you all the room in the world and that helped me.”

Aspiring to lead that way, she also looks for the traits of humility and empowering others in the people she will work with. Conway recalls she had the opportunity to inspire and empower her team.

While there was hesitation around whether they had the talent in place as they set off into data modernization, she could see the potential in the talent already there. So she focused on bringing the team into the vision, animating them in learning and developing team passion around it. She saw her job as removing the roadblocks and then watching as her team moved faster than she had imagined. In general, Conway has many times heard from others that the problem is too complex, but she’s not one to “pack her bags and go home” just because things are difficult and it’s going to take innovative team approaches to navigate the terrain.

Climbing Higher

Conway underlines the importance of agency amidst requests for support: “I’m a big believer that you control your own destiny. People will support you, but you have to also take those opportunities and drive your career. You have an onus to take responsibility for your career as much as the onus on those around you to support you.”

Conway is an avid mountaineer, although she is pausing on that activity until her daughter is a bit older. She’s climbed Mont Blanc, Mount Ararat and Mount Kilimanjaro. She’s ice-climbed in Patagonia and broken 20,000 feet in Nepal, having gone to Everest base camp and Mount Mera. She is eyeing the challenge of Aconcagua in Argentina.

When climbing, she says, “everything shuts off. You’re working towards a goal. Sometimes it’s a slog, but you pick your head up and it’s this amazing spiritual sensation,” she muses. “That’s what rejuvenates me. A career can provide that same experience. Digital modernization can be a long, incremental process, so you have to stop sometimes and appreciate the amazing progress you’ve made.”

Loretta Franks“If you stay near the same dominion, you always have that depth, but if you move functions, you gain great leadership breadth. That comes with a lot of positives but it can leave a gap in a space you relied on,” says Loretta Franks to her broader, non-tech multidisciplinary background. “I love diving in and helping people, but now that has to happen in a different way. I must rely more on my leadership team and their depth of experience. That’s the shift I have taken from a leadership development perspective.”

Drawn Towards Change and Transformation

After traveling for a year after university, Franks joined Kellogg. Her trajectory to date is an exploration of interdisciplinary skills, each one often interweaving with and building upon the last. Beginning as a Financial Analyst, Franks has gone through 13 positions in her almost 16 years at Kellogg – from finance roles to project management roles, to change programs, to divestitures/acquisitions, to enterprise-wide transformation programs and now to data and analytics.

“I love the end-to-end view of business processes, which you get from large-scale projects and program transformation initiatives,” says Franks. “Finance was an amazing foundation for any role. I’m a big believer that understanding the fundamentals of a P&L is critical in whatever role you are in, but once I got a taste for large transformation roles and driving positive change, I got addicted!”

Her move from Regional European roles to Global roles in 2017 opened her network further and ultimately launched her into Global Business Services, then to lead the Next-Generation Analytics Global Program, then towards her current role.

“My friends would describe me as curious and a bit of a fidget! I have been fortunate to experience many functions and the learning opportunity is always much more important to me than the actual function itself that I report into. I like to blur the lines and work across the business. I enjoy variety; I don’t like the same day-to-day routine,” muses Franks. “I am energized most by strategy development, innovation and ideation, thinking of new ideas and solving problems. In any transformation-based initiative, you are trying to fundamentally change something for the better and add incremental value. That really motivates me.”

She’s felt at home in Kellogg culture which matches her own values as people-centered and solution-focused. “I take pleasure in building new relationships, mentoring and coaching people; whether it be through career matters, personal development challenges or new opportunities.”

The Power of Complementing Tech Expertise

Franks is often asked how she has got to her job without a background in tech.

“What we’ve collectively realized, as a team, is the power of diverse capabilities and experiences coming together is incredibly powerful. You need the technical discipline and expertise in the team, no doubt – the data scientists, the engineers – who have risen in this space,” she says. “But you also need people who can be great storytellers, who can help translate problems into business and technical requirements, who can lead large teams of diverse capabilities and cultures. You need to have customer centricity and think about the user experience as well as issues such as process, adoption, change management, talent development and engagement.” She believes the combination of multiple capabilities and experiences in Data & Analytics is the big unlock end-to-end.

She has also found that many of her tech talent often don’t want to be muddled in business analysis, prioritization debates, investment choices or decision-making, so allowing them to focus on what they really love to do, which is working with technology, data and being innovative is a huge engagement lever.

Franks would say her natural curiosity and her problem-solving mind, “irrelevant of the swim lane I am in,” has helped navigate between disciplines.

“I think people see me as authentic and well-intended,” reflects Franks. “We are a regionally driven company and so for me it’s all about how we best enable our regions and functions as one team. In the end it’s all about creating value for our shareholders and end consumers.”

Back in finance as a leader, Franks could roll up her sleeves and get into the details when it was required due to her experience and qualifications coming up through the lower levels. As she’s taken on senior leadership roles across new functions, she’s had to adjust and identify new ways of providing support and getting enough detail from her leadership team to make decisions.

Building Confidence and Showing Vulnerability

“I have become much more comfortable with showing vulnerability as a leader over the last 12-24 months,” says Franks. “And the more I do it, the more I realize the positive impact it has on my team and myself.”

In a recent in-person feedback team-development session, she repeatedly heard that the more vulnerability she shows, the more she builds trust with her leadership team.

“It made me reflect on the fact that I don’t have to be this unbreakable leader for the sake of my team. Talking about some of my insecurities, gaps in knowledge or concerns and asking for their support is a huge unlock for our team’s performance and overall connection,” says Franks. “Trying to be constantly brilliant for them can put an unintended pressure on them to also not show cracks. It was eye-opening to see that my positive intent was actually creating unintended negative impacts.”

Franks encourages women to focus on confidence-building and even at times being selfish.

“Confidence is so important, yet sometimes ‘confidence’ can be felt by women as a negative because we don’t want to come across arrogant or as a know-it-all. We need to take these words that have negative associations and switch them into positives,” says Franks. “There is also a huge amount of negative connotation around the phrase ‘being selfish.’ But it is so important that at times you put yourself first. Prioritize your own development, personal learning journey, self-care, and look to make choices that help you, not just other people all the time.”

She continues, “I think it’s breaking those associations in our head that suggest ‘If I’m confident…I’m perceived as arrogant’ or ‘If I’m selfish… I’m a mean person.’ It can feel very uncomfortable, but it is these simple things that can make a massive difference and it is not about changing your values, just your priorities.”

Women in STEM – A Leap Beyond Sight

As Franks has moved from gender-balanced Finance and GBS functions in Kellogg towards an IT leadership role working with many tech partners and vendors externally, she’s seen the difference in representation. She is an advocate for gender parity and passionate about getting more women into STEM and girls into STEM subjects, looking at gender equity talent pipelines and career development at Kellogg, and working with partners and vendors for their support as well across the industry.

“As a big global brand, we have the opportunity to choose who we work with, we can leverage that position to lead the conversation and drive positive change in the industry,” says Franks. “Our partners also have their own fantastic programs and priorities around gender equity and women in STEM initiatives so working together, we can really start to shift the dial.”

After taking the opportunity to speak about women in STEM and gender equity across Data & Analytics, amidst a large technology conference, she was inspired by the number of men who waited after to speak with her about inspiring their own daughters.

“I think it surprised them because I raised this topic as a bolt on to the main agenda. It was a proud moment to see this big queue to talk more about getting women into D&A and Technology,” says Franks. “I think the more that we can use platforms like that to talk about it, the better.”

Franks partners with different organizations to reach younger girls about opportunities available to them in STEM. Having role models is essential to inspire and motivate others, Franks emphasizes. “If you can see it, you can be it”.


“When I was in school, CDAOs did not exist as a career choice and there are many more roles that will exist in ten years’ time that do not exist today,” she iterates. “It is important that we change the narrative and mindset of following a linear pre-defined journey and instead give both girls and women the confidence to trust and keep moving within an area of their passion, without having to plan the future out in too much detail. The world is changing fast and knowing the opportunities are open to us all, irrelevant of gender, is what is important.”

Speaking of the next generation, Franks and her partner have two children, seven and five years old. As a family person and former Lacrosse player, she watches a lot of sports when she’s not launching into yet another unexplored territory.

Avis Yates Rivers“Young black girls want to see themselves in the roles to which they aspire. If they can’t see themselves, they’re not going to think they can be it. It’s been a challenge we see over and over again in the tech industry,” says Avis Yates Rivers. “How many prominent women or women of color can you name in the tech industry? Everyone can rattle off Steve Jobs, Bill Gates, Mark Zuckerberg, Elon Musk, Jeff Bezos, etc. Can anyone name any women? Any black women?”

As a Black woman tech founder and CEO powerhouse, Rivers is coming at inclusion in tech with everything she is made of – from authorship to launching an organization for girls and young women in STEM to personal visibility: “As an entrepreneur, you see a problem and you figure out how to be the solution and bring positive results to that problem. So, I’m addressing the problem of the underrepresentation of black women in technology as an entrepreneur would.”

Being a Serial Entrepreneur She-EO

On the business front, Rivers founded her first firm after five years of selling early technology on Wall Street in 1985. After five short years at Exxon Office Systems, she had mastered sales and the ability to ‘manage her business’ as she ascended the ranks at Exxon. After a divestiture of that subsidiary, she decided to continue to support those customers by launching her first company out of her basement. When we talk tech, Rivers was selling the first full screen word processor and first generation of fax machines before PCs were ever in offices or homes.

“Exxon taught me how to sell and that held me in the highest good through my career, because to be successful in business, you have to know how to sell,” says Rivers. “It’s an art – the art of relationship building – and that’s key for being successful in any walk of life. You have to build strong relationships – whether mentors, sponsors, advocates, advisory board members or employees who can embrace your vision.”

Proclaiming herself a “serial entrepreneur” and with a sign reading She-EO propped behind her on Zoom, Avis has founded five tech companies since 1985, Technology Concept Group International (TCGi) and its predecessors, as well as acquired two. What animates Rivers in her business is being able to bring a tremendous amount of awareness, size and value to customers who are looking to transform their procurement practices. TCGi has three pillars of business: procurement solutions, technology solutions and talent management solutions.

“I love to help corporations rethink/reimagine how they spend their money,” says Rivers. “When we take a look at how they’re currently spending, there’s so much opportunity for improvement, for streamlining, for more accurate data capture and for more digital transformation.”

Necessary Inclusion Of Black Women In Technology

“It’s so key that I take an active role in correcting the underrepresentation of black women, specifically and intentionally, in tech,” says Rivers. “I advocate for all women in tech but the numbers for black girls and women continues at the same weak pace and has not grown to my satisfaction.”

In 2017, Rivers published her book Necessary Inclusion: Embracing the Changing Faces of Technology, and since then has been speaking on a global stage: “I wanted to broaden the conversation around what technologists can and should look like, which is anybody and everybody. And not just the image that is portrayed over and over again, in media, film, and entertainment. And to ask what are some of the things that we all can do to support more women in technology?”

She’s also taking a direct role in developing the next generation of diverse tech talent. Her company launched the TCGi Foundation, which is focused on breaking down barriers and creating opportunities for black girls and women in tech through efforts including exposure to hands-on experience, networking help, mentoring and college scholarships: “We help them to stay connected and persist even when it gets hard in college and to help them move into tech careers. TCGi directly hires some interns upon graduation. So, the Foundation is really fulfilling for me. That’s my purpose and passion work.”

To truly diversify the next generation of tech talent, Rivers knows encouragement from an early stage is critical. She was recently thrilled to see her five and three year old grandchildren playing with a coding kit for kindergartners with both black inclusive imagery and messaging. Rivers stresses that if it were easy, everyone would be doing it. It is difficult and being prepared, tech educated and well positioned for internships and career opportunities is essential.

“Being able to encourage, guide and support black girls to realize from a very young age that they are good enough, smart enough and this is something they can do matters entirely. They need to be able to see themselves,” emphasizes Rivers. “If I could do but one thing, it would be this: gathering with them, speaking to them, showing the way and mentoring more girls and young black women into tech. My voice needs to be heard, but my face also needs to be seen.”

Owning Your Ground and ‘Black Girl Magic’

“When I introduce myself, I often say that I’ve been born doubly blessed – black and female,” says Rivers. “I know my early success in selling technology had a lot to do with the fact that I was not a common sight on Wall Street. Then once you opened the door (provided the access), I could do the rest,” she notes. “But I also had to basically ‘steel’ myself physically and emotionally. I was encouraged to knock on every door in my territory and eventually earned the honor of being named Rookie of the Year. It was sheer persistence (and a healthy dose of encouragement from family) that I was able to persevere. I never know how I would be perceived and/or welcomed during those early days. I knew I was being judged before I even opened my mouth. We all are, just based on how we look. But it encouraged me that I had a distinction that set me apart from the white guys on either side of me, and I leveraged that as a benefit.”

Since George Floyd and the salience and acceleration of social justice issues, Rivers feels that black businesses are being recognized more and should own the moment. “So many corporations have stood up and made public commitments that they’re going to spend billions of dollars with black firms. I was like, okay, so we’re in vogue now,” she says. “So, it’s important for people like me to help them fulfill those commitments. It’s a change that has to be encouraged, enabled and managed.’”

She continues: “The longer I’m out here (over 3 decades now), the more unapologetic and forthright I’ve become. I continue to ask for what I want and what I believe I deserve, because I’ve worked hard and have earned the right.”

Rivers also talks frequently about ‘black girl magic’: “The notion of ‘black girl magic’ picks up on this je ne sais quoi, this essence, this flava, this presence, this power that is just now starting to be appreciated and recognized.”

“The reason behind the momentum is because there are more black women ascending into positions of power. We have a handful of black female CEOs, a black Vice President of the United States, and some black female billionaires now. It’s not just Oprah anymore in media and entertainment. The numbers are starting to swell, though still not where they should be,” she notes. “But because we’re extraordinary in those spaces, people take note to see how we show up and speak up. That’s why I feel committed to using my voice and my ‘black girl magic’ on behalf of those who do not have a voice.”

That same commitment goes for voice and her presence: “At this point in my career, I’m just very dogmatic about making sure that we’re treated with respect and included. If someone sends me an invite to a webinar, and I look at the speaker line-up, and I don’t see any black women or men, I immediately let them know that you really don’t want me there. Because there’s no representation. The more voices that insist that representation happens on every level, the faster we’ll get to any kind of equity.”

You Make the Choice to Belong

One of the best pieces of advice Rivers received early on was: you act like you belong. You walk in the room, and you act like you belong.

“I have walked into several rooms where I wasn’t invited, but I acted like I belonged. Then what are they going to do except welcome me?” she says, having even pulled it off at a presidential inaugural ball by bringing an extra guest with her invitation. “You walk into a room, and you act like you belong. Take a seat at the table. Not in a chair along the wall, but at the table. And then raise your voice when you speak so you can be heard.”

She also says it’s important to challenge the people who talk over you, the ‘alpha males’ who speak over other men and women or take credit for others’ ideas: “We have to use our voices to make sure those lines don’t get crossed.”

For her own success, she’s found it critical to be prepared. “You can’t fake it until you make it, especially at the level I’ve reached. I have to come to the table prepared.”

“Are entrepreneurs made or born?” Rivers asks, frequently. “The answer is yes: they are both. There is something inside of a true entrepreneur that isn’t easily fulfilled, no matter what role ‘they’ continue to accelerate you into.”

She reflects back to her own leap: “I was on a fast track at Exxon and being promoted every 12-18 months and loved when they moved me into sales. But a voice inside wouldn’t let me rest. I kept quieting that voice down because I’m from very humble beginnings; silver spoons didn’t exist in our house. I’m one of six kids born to two working-class parents growing up in New York City on public transportation and in public school. Although I worked on Wall Street, I wasn’t connected with capital markets,” she says. “So Exxon did me the biggest favor by selling that division out from underneath me. I had only worked for Exxon, including three internships in college, and never anticipated working anywhere else. But when they sold that division, I knew it was my time to take a leap of faith.”

Rivers already had a proven record on Wall Street and knew a fallback was finding another sales job. So, after writing the pros and cons, and excited for the opportunity to manager her clients, schedules and revenue in her own way, she set off on her own – and she brought along the same client install base she’d established from the five years in tech sales for Exxon, because she asked for it.

“It’s confirmation of the old adage: you don’t have because you don’t ask.”

Entrepreneurial Resilience As a Black Woman

From 9/11 to the greatest economic recessions to civil unrest and extreme weather, Rivers has had to face many headwinds and find her way forward.

“It seems like all of my resilience has come from sinking into financial holes and having to climb back out,” tells Rivers. “I was involved in the greatest U.S. corporate bankruptcy of all time (her largest customer filed for bankruptcy protection and she carried them on her own back to complete the project). I climbed back out. I had to deal with the greatest economic recession of all time in 2008. I climbed back out. I had to do it with the terrorist attack on 9/11. I lost 35% of my business that day – no notice, no fault of my own. I climbed back out. Through all of it, I’ve had to keep going, because to me, stopping was not an option.”

The lack of capital going to women and black women-owned businesses puts founders like herself into a financial roulette and great personal risk.

“Companies like mine are undercapitalized, which means we are able to make money and then spend the money that we make, but nobody’s handing us millions of dollars to fuel our growth. During the .com boom, folks that didn’t look like me were getting millions for an idea that they sketched out on a cocktail napkin – no company, no customers, no revenue, no track record,” she explains. “Folks like me who were not connected to that activity had to do the best we could. A lot of times that required going into the hole, suffering a loss, having to let people go, or getting behind on vendor invoice payments, etc. So, it’s been a journey. But resilience? I’ve modeled that in stone.”

Get Support And Know Your Numbers

If Rivers could redo anything differently, she’d say, “Don’t keep going it alone. I’ve been a sole owner my whole life. I would tell myself to find a good partner with complementary skillsets so that you can go farther faster. What is the old adage? If you want to go fast, go alone. But if you want to go far, go with somebody else.”

Had she known then what she knows now, Rivers would have been in the capital markets game. Her biggest growth curve has been her skillset around the finances, which happened after a trust rupture where she lost a lot: “That taught me a valuable lesson – to know my numbers and learn them for myself. I don’t have to be in the nitty-gritty of them, but also nobody has the authority to move money out of the company except me. Now, I have to approve it.”

Going further, she says: “I would say the financial aspect of running and growing a business has caused me to grow. Working with capital markets has caused me to grow. Understanding how the business is valued and what are the different components of the financial statements has really caused me to grow, so, now I have those conversations with private equity people.”

Slowing Down, Some Day…

While God and family are foremost in her life, Rivers knows that feeling good in her body matters to showing up strong: “When I think about the things that I need to do and be to bring my best self to every situation, I have to be physically fit.”

Moving to South Carolina after being a hardcore New Yorker, has enabled her to be in the water and on the golf course year-round while working very full weeks. She’s taken up synchronized swimming recently and performs in a 3-day show every February. She also loves to cook for her and her husband, and baking has become a new hobby. She bakes hundreds of cookies every holiday season for neighbors, friends and family. She says she does want to slow down, but soonish.

“I believe in living life to the fullest. There is no way I’m going to have any regrets when it’s my time to close my eyes for the final time. I will leave it all out here,” she muses. “When I look at all that I do in a given day or week, I recognize that it’s probably in the 95th percentile of what most people do every day or week. But I guess that’s just the New Yorker in me. I wake up every morning, give thanks, and press the ‘Go’ button on a fulfilled life.”

Alice Chun“We’re all drops in the ocean, but together we can move the moon. Small things matter. Because if we all do one small act, together, collectively and as a community, we can move mountains, and that’s always been the case,” says Alice Chun. “I think we each create a ripple in the water from just a drop, and that if we all work together, this change can really occur. It’s not just one thing that’s going to be the answer to our issues, it’s going to be an ecosystem of many things working together to create resilience.”

We interviewed Alice Chun, female inventor and co-founder and CEO of Solight-Design. Born in Korea, she immigrated to the U.S. as a child and grew up in upstate New York. Since learning origami from her mother as a girl, Chun has been fascinated with the possibilities of using imagination and design to change our world for the better.

Exploring emerging trends in material technology – lighter, faster and sustainable – she began experimenting with sewing solar panels to fabric while teaching Architecture and Material Technology at Columbia University. When her son Quinn was diagnosed with asthma, which is 40% more likely for children in New York City, she became aware of the staggering pollution from energy consumption and the deadly impacts of kerosene in off-the-grid places of the world. Chun became focused on creating clean light solutions that harness solar energy.

Her TedX talk, 10 Million Rays of Light, focuses on the story behind her first invention, the SolarPuff™, the world’s only self-inflatable, portable solar light. With the backing of a KickStarter campaign, Chun launched Solight Design. Her origami-inspired lights run the gamut from art exhibition to humanitarian aid. They’ve been exhibited at MOMA, featured in The New York Times for summer gatherings and lit the night for Syrian refugees.

Chun holds several patents and has won the US Patent Award for Humanity. Advocating that design provides dignity, Chun is passionate about getting her lights to people and children in crisis zones and off-the-grid areas. She’s brought many thousands of her lights to crisis areas, as well as worked with NGOS to deliver and distribute them.

Going on these “light drops,” she’s personally traveled to Nigeria, Puerto Rico, Dominica and Haiti (nearly 20 times). As we talked with her in December 2022, she was about to head to the Ukraine. More than anything, she seeks to spark the light in each of us that can together impact the world. We talked with Chun about creating impact as a female inventor.

On growing up in a creative household:

“I was born in Korea. I was blessed that my mother was an artist and my father was an architect. It was post-war and my parents had to immigrate to the United States because of my father’s position doing the World Trade Pavilion in Montreal for the World Expo. They came first, and then sent for me later. I was four years old when I came to join them.

My mom taught me origami, like many Asians. And back then it was more novel. I grew up in a very creative household that taught me, at an early age, that you can use your imagination to make things and you can help yourself through difficulties by using your creative senses.

Everything that I’ve done was never really planned. When I went to college, I went for Architectural design. After my masters at University of Pennsylvania, I started to teach architecture (Columbia University, Parsons the New School), but teaching first found me by accident. I didn’t find it.”

On how imagination is the ability to create something better:

“While I was teaching in architecture, we started to do community outreach projects with architecture students. Around Philadelphia, there were so many abandoned sites and parks that were just rotting away. We were putting in planters and benches and building a little playground. It was so rewarding to see how it transformed those communities.

Kids would come up curious and ask what we were doing. We’d tell them, ‘We’re architecture students and we’re building architecture for you.’ So they would ask what architecture was. And we would explain that whatever you can imagine, you can also make a model of and then you can build something new. It is all about design. Design is about imagining something different and more beautiful for your environment.

Being able to interact with the community and learn from them, as well as teaching them about architecture and empowerment, was a real moment of feeling that I could make a difference and what we were doing mattered. I wanted to continue to do that.”

On the moments that catalyze the impulse of innovation:

“Whenever I was teaching, I used to tell this story: the story of time. The Greeks believed that there are two characters of time. One is Chronos, who is old with a beard and a cane. His line of time is predictable and very straight. Then, there is Kairos, the young character of time. His line of time is very unpredictable and chaotic.

We all experience those two lines of time, every day of our lives. When those two lines intersect, those are the moments of opportunity and the moments of invention. And it’s a matter of leaning in or leaning back when those moments happen.

So if I look at the trajectory of my inventions, and why they occurred, it’s because of problems I saw. I would never have imagined that my child would be born with asthma. And there was climate change and natural disasters and the earthquake in Haiti. All of that was the impetus for me to step back and say, ‘Enough is enough. We have to do something to help.’

I was the materials lab director at Columbia University, and my focus was on natural materials. There’s far more intelligence and knowledge in natural materials than the petrol-based plastics that we’ve been using for four decades. So, I was sewing solar panels to fabric and then substrates, to basically invent something new as a material: a solar harvesting surface to make everything thinner, lighter, faster and smarter.

The only way I knew how to lean in to help in Haiti was to turn my studio at Columbia into an innovation studio. So, what I was doing before evolved. And that’s when we realized this detriment that’s happening globally. 1.6 billion people don’t have access to electricity, and they’re using kerosene to light their world at night. Two million children die from the toxins. In South Africa alone, there’s 200,000 house fires every year. That was the impetus for asking ‘What can we do?’ and ‘How can we help?’

So every time, it’s really about those two lines of time intersecting – and then saying ‘How can we solve this problem?’ and ‘How can we do better?’”

On the magic when necessity meets curiosity:

“Sometimes you’re confronted with a problem, and you don’t know what to do. You just know that something has to be done. It sticks in the back of your mind as something that gnaws at you. Every time, at that point for me, that’s where the spark of curiosity came.

They say ‘the mother of invention is necessity,’ but ‘the daughter of invention is curiosity.’ So with curiosity, you’re constantly questioning – What if? Or could it be like this? Or maybe there’s an answer here, or there? Once the problem sticks in your brain, everything else becomes a window for opportunity because then you’re already beginning to connect the dots.

Curiosity is directly related to imagination and creativity and problem solving. What’s most important are the questions that you ask, not so much the answers. It’s those questions that end up creating something new. So with asthma and pollution and health, for example, I had already been researching solar energy and the connection to cutting pollution. 75% of the pollution in NYC comes from buildings and energy consumption. But the sun is free and it’s limitless and it’s the most powerful source of energy that comes to the Earth every day.

So the dots begin to align and connect. You may not have the answer right away, but it’s a matter of continuing and keeping that thread open to connect to the next dot when it happens.”

On breaking through the ceiling of fixed perception:

“So-Light Design is a small company. I’m one person. I’m a mom, I’m a teacher. The paradox is that we’re a small company, but we’ve had a big impact – purely because we’re just doing what we feel is right. But we’ve been able to impact over a million lives worldwide because of our mission.

So what I’m always trying to break through is the boundaries that we all create when we perceive the world in a certain way.

For instance, early on when I was traveling to these red zones, everyone told me not to go. People said I would be shot or raped or kidnapped. But I went to Nigeria and Makoko there – which is the largest slum in sub-Saharan Africa. I met the most amazing and kindest people and witnessed the impact of the light that I brought. Then I went to Haiti. People were telling me not to go there, too. I’ve been there twenty times now, and I’ve befriended amazing people. Now people are telling me not to go to Ukraine because it’s a war zone, but I am going.

I want people to know that there’s always two sides of the story. There’s not just one narrative or only one way to see anything. Part of creating art is to break through the preconceived way we see the world. It’s a big issue right now – with racism, discrimination, with war – it’s so prevalent and we have to change it. There’s so much that we have to gain and to learn – historically and culturally – from breaking out of our narrow perceptions.”

On inventing a product that spans from MOMA to crisis zones:

“Because of my background as a designer, I have the three design cornerstones of durability, beauty and functionality or utility. Those are the same three cornerstones of architecture and they could also transfer into a way of thinking about business and being an entrepreneur.

It’s hard to get all three, but I think beauty is something that needs to be addressed in design. When giving out humanitarian aid in places like Haiti, I’ve witnessed some NGOs have a tendency to buy the cheap stuff to hit the mark on how many items they’ve donated. But they’re often the cheapest flashlights or the cheapest solar panels, and they end up in the landfill in a short time because they don’t work.

I’ve not seen many organizations who drop off supplies give any attention to beauty, wonder or awe. But I think all of that is just as important as utility. Why can’t we give beauty, wonder and awe? Because if you don’t have that, you don’t have hope. If you don’t have hope, you’re going to die.

I remember a fascinating moment after the earthquake in Haiti, when there was rubble everywhere and tent camps were popping up. I saw this woman coming out of a tent camp and she was dressed in red and perfectly made up with lipstick. I don’t know, but that lipstick seemed to make the day for her because it was the moment of beauty, wonder and awe.

In my perspective, design provides dignity and good design should be able to sustain a life in Nantucket or Nigeria. Good design doesn’t have boundaries – like culture or race. It doesn’t discriminate. So good design should incorporate awe and wonder as well as being useful. I don’t think many NGOs think about that, or how important it is for the stakeholders and the cultural societal aspects of wherever these issues exist.”

On igniting possibilities through ‘light drops’:

“I put a thousand lights in my luggage and I flew down to Dominica. I didn’t really know where I was going. I just wanted to go to the Kalinago territory. The Kalinago are the oldest Indian tribe in the Northern Hemisphere. I’d heard that they had been hit the hardest with Hurricane Maria.

Through a fortunate chain of serendipitous conversations as I arrived, I was positioned to visit seven different schools in the Kalinago region. I saw five kids living in a one room house with a single mom. They had their one meal a day at school and no electricity to do their homework at night. I resisted the urge to just hand out the lights, because I wanted to tell them why I was there, why they’re so important and why we haven’t forgotten about them.

I shared that I came from a poor beginning and was beat up a lot when I was a kid, because I didn’t look like the other kids. I was the only Asian. And I didn’t fight with my fists. I ended up fighting with the light in my mind and the light in my heart. And I tell the kids, ‘You have to fight with that light in your heart and that light in your imagination. Keep fighting with that light and don’t use your fist. And I’m giving this light to you because now you can hold the Sun in your hands. And the Sun is the most powerful source of energy that comes to the Earth every day. But the light of your imagination and the light of your heart is even more powerful than the Sun.’

The kids cackle and giggle and I reassure them, ‘Yes, you are that powerful and if you keep fighting with the light of your heart, there’s nothing you can’t do.’ I tell them to use this light for their homework, so their dreams and ambitions can grow. A lot of the girls look at me in disbelief and say, ‘What! You made this?’ Even some of the elderly women or teachers can’t believe it. That’s really important to me, because in that ‘aha’ moment, they are saying to themselves, She’s a woman and she did this. Maybe I can. I have the power to do that, too.

Sharing that narrative with them is more important to me than delivering lights. That’s the other reason why I go on the light drops.”

On encouraging more female inventors:

“In my research, I went back into history and some of the women were excluded from patents they should have been on. But, overall the number of women on patents is so small, and that needs to change, too. My hope is that when I speak to kids and young women, that it will inspire them to use their imagination and change the world for the better by solving a problem and creating something new.

It goes back again to two characters of invention – the mother of invention being necessity and the daughter being curiosity. Those are two female characters, but only 13% of inventors are women in the United States patent and trademark office. And then in terms of entrepreneurship, far less than 1% of IPO businesses are led by female founders and only 2.3% of venture founding partners are women.

We need more girls and women in STEM programs and more funding for women and female minorities in terms of scholarship and grants. But the only way we’re going to change the amount of investment that goes into female-run entrepreneurs is getting more female businesses to get an IPO. So there’s this kind of chicken and egg thing happening.”

On her trip to the Ukraine:

“We’re going to get about 5,000 lights to Ukraine. But in my luggage, I’m bringing 1,000 with me. Our colored light was used for PTSD for children after Hurricane Maria. It has different color options, and we hadn’t realized this would be helpful to the kids. But we found out that the different colors actually help them calm down at night and it helps them to sleep. After an earthquake and there’s no light, the kids are so frightened. So they were used as night lights for kids in shock or with PTSD after the hurricane.

When I heard about the blackouts happening in this children’s hospital in Ukraine, I knew I had to go deliver these colored lights. They told me the nurses were taking three hours to calm the kids down after the blackouts. There are over two hundred kids and most of them are refugees, and there’s two more hospitals in Lviv. I’ll also go to Kiev. Over 2.5 million children are currently displaced within the country.

These hospitals have generators, but they are using that for essentials like heat and the ICU. These lights and phone chargers are going to be critical for light at night and charging. This is a lifelong traumatic event. And after the war, it’s going to take years and decades to rebuild.

But my greatest hope for the future is our children. Whenever something happens, dealing with children especially, I try to do whatever I can and often travel to deliver lights. I’m inspired by my own son and by all the kids that I meet along the way and in different countries. I’m inspired by how smart and intelligent and enthusiastic and hopeful they are about the future, and passionate that they know they can create.”

Leena Bakshi McLean As women who go to work every day with a passion to create change and impact in the world, navigating the workforce can be difficult and often lead to cynicism, burnout, and disillusionment. It’s easy to forget why we took the job in the first place, especially when we get too removed from the impact we’re trying to create. I’ve been there too, and it was my own disillusionment that led me to quit my 9-5 job and try another route.

In fact, entrepreneurship was the tool that allowed me to pursue solutions to a problem I cared deeply about—equitable education—without all the red tape and obstacles associated with working in school districts. If you find yourself feeling discouraged about the impact you’ve had (or haven’t had) at your job perhaps now is the perfect time to also consider another route. These are the steps I took in evaluating my transition from my role as a teacher and an administrator to one of founder and executive director.

Know When It’s Time to Go

Science Technology Engineering and Mathematics (STEM) education has always been my passion; my mom would say it was ingrained in me as a child when my grandfather would read calculus textbooks instead of literature to me. I started as a Biology, Algebra and Health teacher before becoming a program director for science at a County Office of Education in California. It was the perfect role to work with districts on a holistic level, researching systems change, fostering teacher leadership, and encouraging teams to look at equity within their district programming. I finally had the opportunity to run science programs at the county and state levels. I thought it was my dream job, and it was until I realized that my programs were not serving every student in the county.

I saw so much racism at play in my school district that I couldn’t ignore the ways it directly impacted students and their ability to flourish. The tipping point came while planning a computer science fair for the students at the court and community schools. Several supervisors spoke up about security concerns—they thought we didn’t have enough security to “manage” certain students. They recommended that we un-invite these students to the fair.

When the team I was on spoke up about the drastic inequity and the blatant restriction of access to our students from the court and community schools, we ruffled feathers. Although we were eventually able to allow the students to attend the fair, my colleagues and I were penalized for it by getting passed up for promotions, having our teams separated, and dealing with supervisors doing “cubicle walk-throughs” to police the staff. This is when I knew that politics and power were being prioritized over students. I had to ask myself: will I sit down in compliance or stand up for justice?

As you plan for the year ahead, take stock of what’s keeping you from having the impact you desire at work. Is it a similar situation where politics are at play and the power of a few is being prioritized over the mission? Is that you just have a few roadblocks in your way that a manager could help remove? Is that you’re in the wrong role or on the wrong team? Trace back your disappointment to see if it’s time to make a shift internally or if it really is time to go.

Consider Your Next Step

Despite all this drama behind the scenes, I loved working with every group of students and helping teachers increase access to quality and equitable STEM education. I knew I wanted to stay in my professional field, so I looked for other similar positions to fill the void created by my 9-5 role. However, none of the potential jobs combined STEM and social justice. This was important to me because I would often end up in professional development where the two topics were seen as separate entities in education. I knew combining the two was key to my mission of creating equitable education. When I couldn’t find what I was looking for, I decided to be the first to create it and jumped into entrepreneurship to do so.

So what will your next step be? Perhaps it is simply making the ask of a manager to provide more support and lessen obstacles. Perhaps it’s looking for a new role. Perhaps it’s even approaching the issue you care about from a new angle. For example, if you work for a nonprofit, are there for-profit organizations you could apply to for a different approach?

If you’re completely roadblocked at your current role and no other job fits you or you find yourself compromising your values and passions for a job, then maybe it’s time to take a leap and try entrepreneurship.

Set Up for Impact

If you’re considering entrepreneurship as your next step, welcome aboard! Entrepreneurship has been a difficult journey, but in retrospect, I would not trade this life for anything else. I do what I love with the people I love, and I get to stay true to my values in the meantime.

If you decide the risk is worth the potential impact, you can set yourself up for impact with the following steps:

  • Strengthen and Reinforce Your Vision: When you find yourself at a crossroads where you have a vision and you want to make a change, and you can’t do it in your own context or another organization, I recommend “dreamstorming” what it would take to carry out this vision. That’s how STEM4Real started: as a vision that is now an educational movement, making STEM #4Real for each student.
  • Own Your Voice: Once you have your vision, you’ll need a strong and distinct voice to share it. Whether it’s online and in marketing materials, in sales meetings, or at networking events, you want to be able to share your vision consistently and with conviction.
  • Seek Other Values-Aligned Organizations in Your Field: I am so inspired by the work we see from our partners, fellow organizations, and other entrepreneurs. Seek out other people and groups who are doing similar work, guided by values that match yours. That community and connection will be invaluable.

Going at it “alone” or from the outside isn’t always easy. But if you’ve tried the traditional 9-5 path and haven’t been able to create the impact you want, consider this your invitation to weigh the possibility of entrepreneurship as the path to impact.

While attracting women (back) to tech has been an ongoing theme across the industry, promoting and retaining the valuable women that get through the door is also critical.

Here are five key interventions that leaders in tech and organizations can do to develop and hold onto valuable female talent.

1) Tap a Broader Talent Pool and Recruit Returners

On the hiring front, Deloitte recommends that companies extend to a broader talent pool with “work from anywhere” models as well as recruit from overlooked sub-segments such as women who are returning to work or transitioning from other industries and upskilling career-switchers and those with resume gaps. BCG also recommends that tech organizations carve various pathways to leadership such as returnships that gradually reintegrate returning women into the workplace, to leverage this experienced talent for mid-level and senior-level positions.

2) Link Tech Opportunities to Purpose and Influence

Research has shown that women stay around for enjoyable work that they can fit in with other areas of their lives and that gives them opportunities to make a difference. Tying tech roles more closely to the impact they make in our world will drive appeal and job satisfaction.

As tech trailblazer Joyce Shen recently told The Glass Hammer, women who may not think of tech as a career option or career twist might want to reconsider: “There tends to be two main paths in technology careers in conventional thinking. One path is a purely technical path, often as an individual contributor as well as a super-doer. But there is another path where people get into more of the operational and business side, around product management and distribution as well as considering emerging topics such as ethics, fairness, governance in technology and especially in AI and machine learning. There is also a lot of opportunity to get into highly critical technology areas such as cybersecurity. In my experience, a lot of the influence and ability to make changes come from working at the intersection of different disciplines and taking that experience to management and leadership.”

3) Address Early Promotions (first five years) in Tech

McKinsey argues that companies need to address equitable advancement in early promotions. Whereas generally, 86 women are promoted to manager for every 100 men promoted, in tech it plummets to 52 women promoted to manager for every 100 men. Women hold only 34% of entry-level engineering and product roles in tech (versus 48% generally) and just 26% of first-level manager positions in tech (versus 41% generally).

Early promotions are the most critical to future success. McKinsey found that companies which have a more systemic approach to promoting women in tech roles are creating more diverse, inclusive and better performing workplaces by:

  • Providing more equitable access to training, projects and resources to accelerate skill building for women in technical roles. This means more structured guidance on career development and a formalized professional-development process including mentorship and formal sponsorship, and more opportunities to build a broad range of skills and work on higher visibility projects.
  • Implementing a highly structured approach to early promotions. Per Ipsos research, only 1/3 of women in tech felt support was in place for promotion and only 1/5 felt processes for promotion were in place. A structured approach includes clear and transparent systems, well-defined criteria for each role and level, accountability and clear bars for when promotion should be anticipated. It also includes employee-manager check-ins as to whether the right access to projects and skills are being provided to advance, and senior leader check-ins when individuals aren’t advancing at expected timelines.
  • Connecting early-tenure women with competent managers, mentors, and sponsors. Connecting senior colleagues with hires early in their careers can help catalyze their development. It also means investing early in the training and development of tech junior managers since they are in the coaching seat for entry-level talent.
4)  Address and Mitigate Bias In All Aspects of Talent Development

Men in tech (67%) feel more comfortable than women (52%) to ask for a promotion – with 39% of women saying gender bias is the reason for not receiving one. Korn Ferry offers up that women don’t lack belief in their abilities but how they will fair in the assessment process. Removing unconscious bias at the level of hiring and throughout promotion processes, with clear and visible data to illustrate target areas and impact, is critical in tech.

One of the top three motivators for women in tech is development, but they report lacking the same opportunities as their male peers – and 2/3 don’t see a clear path forward in their company. In additional to clear and structured career paths, tech companies need formal mentorship and sponsorship programs to even the playing field so women can advance. According to Ipsos, 57% of UK tech women said mentorship and sponsorship would attract them to a company, but only one in five women felt they had access to sponsorship. Importantly, 55% of those who did felt it has greatly benefited their career.

BCG recommends, as the remote workplace has eased some of the obstacles to influence for midlevel women, tech firms could take heed and structure meetings to give all voices equal opportunity to contribute. Also making sure the frequency and value of manager-employee interactions are not being driven by affinity bias, and that mentorship and sponsorship are operational (and equitable) in the hybrid world.

5) Promote Well-Being Among Tech Women

A March 2022 study among IT professionals in 33 countries showed women (69%) were likelier to report feeling “run drown and drained of physical and emotional energy” than men (56%), and were more at high burnout risk (46% versus 38%).

Korn Ferry points out that burnout is driving the great resignation, especially for women. Tech companies need to be aware that hybrid working is part of both the problem and the solution. Promoting work-life separation and balance in tangible ways is important. Allowing for sabbaticals and extra paid leave can help returners to come back refreshed and more impactful. Embody a culture of inclusion for women.

Women who enter into tech roles of any kind have already crossed a hurdle by claiming their own belonging despite cultural messaging. Savvy organizations will make sure to reflect that belonging back to them in tangible and visible ways.

women in techEvery year, tech becomes more in need of talent, especially underrepresented women. Over 3/4 of tech decision makers say they are facing critical skills gaps, a 145% increase since 2016. Over half say they have a position unfilled and 38% are struggling to find the right candidates for three+ job posts.

Women’s technical propensities are being undertapped and the belonging divide continues to inhibit participation at different hurdles. Far fewer women who majored in computer science (38%) are working in the field compared to men (53%). Women hold a low share of tech roles – 16% in engineering and 27% in computing. They hold 28% of leadership roles, per BCG, and in the biggest 1,000 tech companies, only 18% of CFOs or CIOs are women. Between 2019 to 2021, the number of U.S. tech managers increased by 9%, but the share of women went down by 2% points.

But on a global level, Deloitte estimates that the overall tech workforce has increased 6.9% from 2019 to 2022, while share of tech roles is up by 11.7%. They project a gain of nearly 20% for women in leadership, stating 1 in 4 leadership roles at global tech firms would be held by women in 2022, a 4% increase.

In no where more than tech right now is diversity needed to help debias the technologies that are ever more pervasive in our daily lives. Not only that, but women in tech matters to the bottom line relative to competitors. The most gender-diverse companies are 48% more likely to financially outperform the least gender diverse. Companies with good representation of women at the top earn up to 50% higher profits and share performance.

Job Satisfaction, Work-Life and Retention

According to Deloitte’s Women @ Work global survey, among women, satisfaction with work-life balance has dropped to 32% from 70% before the pandemic, and in every category – productivity, mental well-being – satisfaction has dropped by double digits. Half of women in tech drop out by mid-career and women comprise less than 1/4 of senior roles. Women leave their tech jobs at a rate 45% higher than men.

In line with the continued resignations, 57% of women in tech said they expect to leave their employer for a new role within 2 years—with work-life balance as the biggest reason and Deloitte says 22% are considering leaving the workforce altogether. In a BCG survey, 73% of digital workers said that they expected to leave their job in the next two to three years, and 40% were job-searching.

Retention is also an issue in the tech C-suite. While men across Amazon, Apple, Google, Meta and Microsoft average eight years in executive roles, women stay for only 6.4 years. And while White execs last eight years on average, that’s five for Asian leaders, six for Black leaders, and four for Hispanic leaders.

Different Experiences of Hybrid/Remote Workplace in Tech

According to BCG research, the impact of the pandemic had different impacts for different women in tech. Midlevel women particularly found that work-from-home arrangements made their managerial work easier – such as chairing meetings, influencing decisions and delegating work, and they were even promoted at rates above midlevel men. Midlevel men found those same tasks had become more difficult, suggesting that some of the gender bias is neutralized in the remote workplace.

Women of color (47%) were more likely to report that it was more difficult to connect with mentors and sponsors in the remote setting than white women (35%). Both men and women of color reported less frequent and valuable interactions than their white peers, and women of color (41%) were more likely to report a negative impact on work-life balance than white women (28%) – suspected in part to be impacted by caring for family members other than children.

Senior women (36%) were more likely than senior men to switch jobs (31%), but they were less likely to get a pay increase (39% versus 50%) after doing so. After the pandemic, having a good work-life balance jumped ahead of financial compensation as the top priority for senior women.

Reset Tech Culture Towards Inclusion

Tech firms are still judged as “bro cultures” by many women, and it’s been substantiated that a widespread cultural reset is what is needed to get women back into tech and feeling they fully belong, again. Ipsos research in the UK indicated that 58% of women said that visible role models are one of the things that attract them to organizations, but many noted the lack. 83% of tech women in the UK rate an inclusive manager and 76% rated an inclusive culture as important for joining a tech firm.

But a culture of inclusiveness is not created only by an atmosphere of belonging and being valued, if it doesn’t show up tangibly in action throughout the career journey. It as good as an organization’s ability to remove bias from access to development opportunities, promotions, pay and leadership so that women can participate and advance to their full potential. Working Mother In TechnologyNavigating one’s career as a working mother in technology is akin to holding a porcupine, while jumping through a ring of fire, and trying to put mascara on at the same time. It can be uncomfortable, it can make you feel hot, and we try to look our best while doing it all. In fact, our survey of over 300 mothers worldwide, published in our book Pressing ON As A Tech Mom: How Tech Industry Mothers Set Goals, Define Boundaries And Raise the Bar for Success, revealed that 34 percent felt that working in such a hectic, high-speed environment was incredibly tough and sometimes downright impossible. Being a woman in tech is challenging, but being a mother makes it even more so challenging.


With just 27 percent of female representation in the science, technology, engineering, and math (STEM) industries, women are underrepresented. Mothers who remain in these fields are even fewer, with 43 percent of women leaving full-time STEM employment after their first child (PNAS). Since women in tech studies report that $12 trillion could be added to global GDP by 2025 with a more gender-diverse workforce, where balanced contributions can lead to the creation of workplaces in which “employees feel safe to innovate, knowing that their unique experiences and contributions are valued” (JAB), there are compelling reasons for change.

As mothers in tech, what can we do to overcome the obstacles, and rise above to thrive in our careers, rather than only survive?

Here are three key steps to navigating motherhood and their STEM careers:
  • Squash Imposter Syndrome – When we believe that we are unworthy of the role that we are in or feel that we lack the skills to be successful, we often feel like imposters. According to Forbes, 75 percent of professional women report experiencing this unsavory feeling. When these thoughts and ideas enter our minds, we need to invoke a strategy to dismiss that negative feedback loop. Instead of telling yourself “I don’t know what I’m doing,” leverage positive self-talk and think about the skills that you are bringing to a role or situation. If you are a leader, be mindful about providing positive reinforcement for a job well done and enable an emotionally safe space where giving and receiving feedback is welcome.

 

  • Find A Mentor And A Sponsor – Mentorship and sponsorship are one of the most important ways to enable a woman to rise. Yet in our survey for our book, we found that just 41 percent of women ever had the benefit of these champion roles boosting their careers. Understanding the difference between the two is one place to start: A mentor is someone with whom you can brainstorm ideas based on shared values. A sponsor is someone who can influence decisions about your career and/or compensation. Note that your sponsor and mentor can be male or female so long as they are your true advocate, in tune with your accomplishments and career goals. A second step to take is to seek these crucial advocacy roles out by simply asking mentor and sponsor candidates. Most people are willing to help, which leads us to our third tip:

 

  • Lift Up Other Women – Live by the “golden rule” – treating other mothers in tech the way that you want to be treated. In past decades, women like my mom recount stories of women mistreating one another in favor of their own advancement (“To climb the corporate ladder, I needed to beat out the other women who were vying for the same limited roles.”).  While competition can be healthy, mindfully supporting one another is most important to nurture a balanced workplace where women can rise, and thrive, together. Lend a helping hand to a mother reintegrating into the workplace after parental leave. Invite another woman to join an important meeting as part of a career development initiative. Oblige when asked to serve as a sponsor and/or mentor for others.

By being confident, seeking out allyship, and practicing benevolence, mothers in technology have a greater chance of breaking down barriers and invoking change. With more mothers staying in technology, a more inclusive environment will emerge that sets the precedent for future generations. So, while the day-to-day routine of a working mom may feel like a circus act, continue to show up. Persist. Persevere. Your efforts are part of our movement to change the future for our daughters and their allies.

women in techThe lack of sufficient representation of women in tech at all levels is hailed as a “crisis” for the global economy. Yet the accelerating tech industry, while in massive need of highly skilled talent, is still fumbling to both bring women back to and keep them in an industry that they, for the large part, pioneered.

Global Acceleration of Tech Transformation

In 2019 and 2020, technology compromised 10% and 10.5% of US GDP, nothing compared to where it will go. The 2020 McKinsey Global Survey of executives reports how much COVID-19 has accelerated the global tech revolution: speeding up digital customer interactions by three years and digital products/services by seven years.

Whereas executives had envisioned shifts such as remote working capabilities and increased used of advanced technologies in business strategy to take 454 and 635 days respectively, these shifts happened in real time in just 10.5 and 25 day in 2020.

The U.S. Bureau of Labor Statistics projects that tech and computer related occupations will grow by 13% from 2020 to 2030. Tech occupations have a median annual wage that are 117% more than median annual wage for all occupations.

The Dice Tech Job Report shows that after a dip in 2020, tech job postings were up by 30% in Q2 of 2021 versus a year ago, creating “one of the hottest market since the dot-com era.”

Shortage of Tech Talent Is Most Acute in U.S. Financial Services

Meanwhile, a shortage of tech talent is considered the top restraining factor for adopting 64% of new technologies, and Korn Ferry is forecasting that by 2030, 85 million jobs could go unfulfilled globally, resulting in a $8.5 trillion talent shorted.

The U.S. financial services sector is anticipated to be most affected by the talent shortage, resulting in a $435.69 billion shortfall forecast, a third of the global sector total, and is anticipated to be in acute deficit within the financial services sector. India is the only country projected to have a surplus of highly skilled finance and business services tech talent by 2030, with current surplus countries such as China, Russia and UK losing that footing.

“Global financial services players are already experiencing skilled-talent shortages and are set to face the greatest talent gap of any industry sector in the next decade,” states Michael Franzino, President of Global Financial Services at Korn Ferry. “Financial services leaders need to act now or they will forfeit substantial growth opportunity.”

Women’s Representation in Tech Industry

According to the Anita B report, 2021 Top Companies for Women Technologists, women’s participation in tech (among their wide sample of firms with 100+ tech employees) slid by 2.1% from March 2020 to January 2021, to just 26.7%, a backslide after five years of progress. (Tech giants such as Apple, Facebook, Netflix and Google did not participate, where women make up about 25% of tech positions.) 18% fewer women were brought into tech positions due to hiring freezes in 2020 with a rebound in January 2021, women representing 31% of new hires that month. The share of women being promoted remained steady.

Among the participating companies, women as tech CEOs jumped from 3.9% in 2020 to 10.0% in 2021. While white women were represented from entry level (13.1%) to executive leadership (15.3%) at similar levels, representation for women of color declines as the ladder goes up. And while Asian women begin almost in parity to white women at 12.6%, they only comprise 3.7% of executive seats.

In the UK, The Guardian notes that despite the decade long agenda of boosting female representation in technology, “the percentage of women employed in tech in the UK has barely moved from 15.7% in 2009 to 17% today. And women hold just 10% of leadership roles in the industry.”

Pioneered by Women, Now Unable to Attract and Retain Them

The underrepresentation of women in STEM is a persistent theme, with hurdles across seven different levels including the drastic erosion of women’s sense of belonging in the STEM field.

“Ironically, America’s tech industry started as a majority-female industry. As Mary Ann Sieghart notes in Wired, during the 1950s and ’60s, roughly 90 percent of programmers and systems analysts were women,” writes Victoria Mosby in BizTech. “By the 1990s, however, men held most of those positions.”

As recently as 1984, women comprised nearly 40% of computer science majors at U.S. universities, and women comprised 35% of tech workers. Today, fewer than 1 of 5 Chief Information Officers at the 1,000 biggest companies are women.

Accenture’s Resetting Tech Culture 2020 report shares that women leave tech roles at a 45% higher attrition rate than men, and 50% of women who take a tech role drop it by the age of 35, 2.5x more than attrition in other positions. Meanwhile, there’s a huge disconnection between HR leaders perception and the women working in tech: HR is twice as likely to perceive it’s easy for women to thrive in tech.
