Natalie GillNatalie Gill is responsible for helping drive the continued evolution of PGIM’s DEI strategy and deepening and broadening diversity partnerships both externally and internally, with a focus on the EMEA region. In addition, she focuses on developing global research and thought leadership to create positive change in the asset management industry.

“I’ve had a varied career, but now, as a DEI executive, my role is about celebrating diversity and amplifying the voices of those who feel unheard or unable to contribute to their full potential, due to cultural or systemic barriers,” says Natalie Gill. “I am motivated by the opportunity to influence change at a larger scale. Whilst my contribution in those moments is seemingly small, I am proud that it helps create a legacy for future generations.”

Charting A New Trajectory

“We’re accustomed to thinking that a successful career in financial services should have a linear, one directional trajectory working up through a hierarchy of corporate titles. But the path to my definition of ‘success’ – career fulfillment –is not always taken by climbing the corporate ladder,” says Gill. “My career has been a wonderful lattice of sideways, upwards and sometimes, even downward moves. Taking ownership of my career in this way has enabled me to build a unique portfolio of skills and expertise, and has ultimately led me to forge a successful, purposeful career doing what I love.”

Some of those career moves were intentional, with a clear objective to broaden her exposure or responsibilities. However, Gill has also allowed her decisions to be influenced by significant life moments. During the first eleven years of her career at Goldman Sachs, Gill’s priority was travel, and she jumped on every opportunity to expand her horizons. Then, with two young children at home, she elected to take a two-and-a-half-year career break. When she returned to the industry, Gill first picked up where she left off with a temporary consulting role at Morgan Stanley, followed by a role in regulatory reform at Deutsche Bank.

“Returning to financial services after a career break offered a pivotal window for me to pause, reflect and ask what I really wanted to be doing with my career. It was either a midlife crisis or an epiphany moment,” she says. “For me, having children really focused my career ambitions because I wanted to do something that would make them proud of me.”

Years earlier, she had encouraged and supported her husband to leave his job in investment banking to realize his ambition to become a firefighter, setting a precedent for making bold career changes. Having studied economics at Newcastle University in England, specializing in the economics of inequality and poverty and development economics, Gill’s passion for fairness, equity and inclusion had been a thread throughout her career.

So, in 2016, she made the decision to step away from financial services to join a gender diversity consultancy. “At the time, the consultancy was working closely with the UK Government’s Equality Office. I found it immensely rewarding, and after three years there, I decided to blend my two areas of expertise – DEI and financial services.” This led Gill to move back into the financial services industry as a DEI practitioner in 2019, most recently joining PGIM in her current role in 2022.

Why Being “Invested” Matters in DEI

“For me, the role of DEI is a vocational one,” says Gill. “If companies want to remain successful in the future, they can’t have a culture where everyone thinks the same and agrees with each other. We need alternative perspectives and different ways of thinking to innovate and deliver the best solutions for our clients. And I take it seriously that I have a responsibility to support and represent those at work who, perhaps, don’t feel as heard.”

Gill complements her passion for DEI with a love for numbers, enabling her to take a data-driven and evidence-based approach to her work.

“My background in economics has led me to approach DEI more systematically perhaps than those who have come to the profession through a more traditional route. I see data as critical to evidencing areas of inequity and accelerating change. It’s particularly important in the DEI sphere to remind people of the potential business outcomes and to measure progress and impact,” she says.

Compared to other DEI roles she’s held, her role at PGIM is both employee- and industry-focused. Part of her responsibility is to ensure the company culture is inclusive and enables all employees to thrive. Another piece is leveraging the opportunity for PGIM to play a role in driving change in the industry.

“Currently, we are operating in a fairly polarized environment around the world when it comes to diversity, equity and inclusion, which extends to the workplace. Given my global role, it’s imperative for me to have a deep understanding of industry, society and legal standards on DEI in every region we operate in,” says Gill. “For example, in the UK and Europe, there is an expectation for firms to take greater accountability in driving social change given local governments and regulators have identified a connection between conduct, culture and inclusion.” She continues, “Because of this, the broader impact of DEI becomes far more important as our clients and employees demand more from us.”

Using Your Voice and Broadening Your Perspective

A key part of Gill’s role is to challenge the status quo, to encourage leaders and managers to disrupt their default thinking. She takes a straight-forward, fact-based approach to communicating and tries to challenge people to think differently. But being direct didn’t come naturally. With a Royal Air Force pilot father and a mother who was a teacher, Gill grew up in a family where hierarchy, respect for seniority and deference were instilled. When she first entered the working world, she deferred to titles, but through her experience, she learned that titles and seniority aren’t everything.

“The best leaders are those who recognize you don’t have to be the most senior person in the room to bring valuable insight or perspective that drives change or helps to make the optimum decision,” she says. “We’re all here because we have a role to play and a level of expertise in a particular area. Part of my journey has been overcoming my discomfort when faced with resistance and instead, learning how I can better use my knowledge and expertise to address the differing perspectives in a room and influence people to see DEI as a business imperative.”

Gill’s learning curve has been building up a strong support network for a role that spans the organization and beyond. “Driving inclusive culture change touches every part of the organization, so you can’t do it on your own,” notes Gill. “So, taking the time to build the network of people who can support you is important.”

Inspired from the idea of creating your personal boardroom from Zella King and Amanda Scott, Gill identified the six to twelve people that will most help her to succeed in her role. For example, she seeks guidance from friends and mentors who she knows will challenge her thinking, highlight her blind spots and help strengthen her resolve. She also regularly leverages the opportunities to expand her perspective and circle.

“When I have the opportunity to go out and mix, either at an internal function or an external event, I actively and intentionally speak to people who I wouldn’t ordinarily know,” she says. “Sometimes you have to overcome the tendency to sit in safety and familiarity because building a valuable network is about breaking out of your comfort zone and putting yourself in a position to meet people who maybe have different experiences and backgrounds than you.”

How Different Experiences Inform Your Leadership

Gill’s work experiences at different organizations have been a boon to her success. Over the last 20-plus years, she has worked for British, American, German, Spanish and Japanese organizations, and each has had different systems, approaches, processes and cultural nuances, giving rise to different perspectives. Working across multiple geographical regions, she’s also gained insight into translating her message, so it lands effectively for a given audience.

Regardless of whether someone moves firms or stays within the same, one of the biggest experiences she learned from is having different managers.

“We talk a lot about what ‘good’ leadership is and how it should be role-modelled by the most senior people in our organizations. However, we’re most impacted in our day-to-day by our immediate managers and the people we work most closely with. Throughout my career, I’ve probably learned as much from poor managers about how I don’t want to behave as a leader as from those who were better at it.”

Several years ago, a respected manager imparted on Gill that their job was not to be the loudest voice in the room – but to amplify and curate the voices of everybody else in the room. Gill embraced this approach to leadership and believes that the best gauge for her success is whether the people around her are succeeding. This, she says, comes down to the privilege of being in a position where you can choose to create positive impact for others.

“To me, it’s not about how or why you are in a position of leadership. It’s about how you choose to use that privilege – recognizing, in the moment, where and how you’re able to positively support and influence other people’s careers,” she notes. “My success, as a leader, is about leveraging my privilege to uplift others—acknowledging different perspectives, viewpoints, and experiences.”

Taking Ownership of Your Journey

Gill emphasizes taking ownership of your own career, which includes seeking out people who inspire you to learn more. Rather than waiting on a formal mentor program, actively reach out to people who spark your interest and grow your own network.

“Too often, I see colleagues wait to be assigned a mentor through a random matching process. There’s much more to be gained from identifying someone who inspires you and reaching out to them directly. If you tell someone that you’re fascinated by the work they do, and you’d like fifteen minutes to learn more about what they do and how they got there, it’s incredibly rare for that person to say ‘no.’ If they do, it’s likely due to time constraints,” she notes. “Yet, we’re quite reticent, and maybe even more so culturally here in England, to knock on someone’s door and ask.”

The notion of taking control of and shaping your own career is one that Gill imparts to the many young people she mentors, including her own children. “I’m proud that my children have seen, firsthand, that it’s possible to pivot mid-career to get fulfillment. I hope they will be inspired to take similar action to achieve a sense of purpose in their own careers when the time comes.”

“Whether you opt for a more traditional ladder or a broader lattice of work experiences, it’s also important to find time to recharge. Early on, one of my closest mentors told me that I am solely accountable for the balance between work and the rest of my life.” Gill continues, “In a role like diversity, equity and inclusion, where there is always more to achieve, this can sometimes be difficult to switch off, but I know I am more effective, more influential and more motivated to succeed afterwards.”

In her downtime, Gill likes to stay active with Pilates and a women’s field hockey league. She also enjoys reading psychological thrillers with a traditional English cup of tea.

Mentors and sponsors are the glue that holds a career together, says WEX’s Michelle Pokrzywinski. “Throughout my career, my needs have been different and I find role models and mentors all over – within my team, in the company and outside in the general professional world,” she says. “Whatever qualities or skills you are looking for at any given time can be found if you look around.”

Expanding From Technical Skills to Managerial Activities

At the time Pokrzywinski started her career in technology, she understood very little about what career paths could look like with a computer science major. Her education had been focused on technical topics, rather than how to use that knowledge to drive business, but after starting in software development, she immediately knew her interest extended to the management arena. At that point, she proactively broadened her experience with assignments in project management, IT service management and quality management. For close to 15 years she’s been a part of companies that were precursors to WEX, where she currently serves as vice president of IT.

“I now know a career has to be managed, and you have to know how your efforts create value in the business,” she says. “There are many fulfilling paths to success so you have to continuously define what that means to you.” And her role, where she can try new technology and tools and help the company be more efficient with its resources, is a perfect fit.

Teamwork Makes the Difference

Along the way she has benefitted from sponsors who advocated for her, some behind the scenes so she wasn’t even aware. One who had a meaningful impact was a manager who recommended her for the masters of science program in the Management of Technology (MOT) early in her career. The company only sponsored one applicant every two years, and when she expressed interest, he went to bat for her and assisted throughout the application process. “I was so grateful he invested in me as I benefitted so much,” she says, adding that while that was a visible example, she knows there are many others who have helped create the opportunities she has had.

While Pokrzywinski is proud of her many technical achievements, one of her most noteworthy moments was when she was able to take a disparate group of individuals and quickly create a team atmosphere that allowed them to function cohesively and consistently for a large software development project she was operating.

“When you have the right team, it has a ripple effect as they all come together,” she says, noting that managers should focus their efforts on determining what each member needs, so that all those smaller components will coalesce. “You’ll gain collaboration, efficiency and unlimited success when you do the right thing by your team members by putting them in roles where they can succeed.”

And that is a key ingredient in what she considers her recipe for success: Surrounding yourself with good people, who feel they can be honest because you are attuned to listening to them and helping them deliver results.

Pokrzywinski believes in the importance of mentoring, and early in her career was part of the Menttium 100 program, which is focused on helping women gain the strategies needed for success.  About five years ago she also participated in an IT mentoring program through Think IT, a service of York Solutions.

An active community volunteer, Pokrzywinski enjoys her time working in a local non-profit resale shop that serves both the general public with high-quality, low-cost merchandise, and local families in need with free clothing, household goods and furniture. She especially loves her role working directly with families and matching their specific needs with the appropriate donated items.

“Everyone should give back when they can,” she says. “It broadens your perspective and is an enriching way to get out of your day-to-day routine by helping others.”

Nupur Sharma“If you want something changed, you have to speak up and let people know. If you want to get involved in something new, or you’re looking to be more challenged, ask!” advises Accenture’s Nupur Sharma.“Great supervisors, mentors and counselors should ask if you are satisfied, challenged and maintaining balance in your career – however your leadership might not know what your career goals are unless you speak up, share them and ask to be involved.”

Sharma first learned about Accenture through a friend, who had joined the now more than 375,000 person company in the Midwest. She sold her on joining. “What hooked me with Accenture is its breadth of clients across industries and their work in the non-profit space. I was also attracted to the idea that there is no “typical” work day. You’re never bored at Accenture.

For Sharma, the diversity of work that Accenture affords its people differentiates a career there from “any other job I know.” According to Sharma, part of Accenture’s DNA is to “support its people in exploring their interests and opportunities and where they can excel within the company.”

Diversity of Career and Colleagues

Sharma began her career at Accenture nine years ago and she has been able to drastically change her job, the industry she focused on and the clients she served all whilst remaining at the same company. “Personally, I was drawn to Accenture because there is no typical work day here – it’s hard to be bored. The diversity of work you can do here differentiates itself from other careers. Accenture is very supportive in its people exploring different roles and pursuing personal interests and passions within the company,” she states.

She has worked with an incredibly diverse array of people at Accenture, such as Olympic athletes, authors, people who have run for office and those that have served our country and comments, “I’m constantly impressed with the caliber and diversity of people that our company attracts.” Plus, she notes, her sense of the company’s commitment to gender diversity has become stronger. The fact that Accenture was the first big consulting firm to publish its diversity demographics speaks volumes to its commitment to inclusion and diversity.”

Most recently Sharma worked with a major tech company to help them transform the way they do business by helping them improve their time to configure, price and quote.

“It’s really exciting. We are enabling companies to interact faster and more seamlessly with their customers and partners than ever before. More and more very established companies are willing to take leaps with us and innovate from their status quo.”

At Work, a Personal Passion

Sharma is passionate about the work she does at Accenture and is fortunate as the company always encourages her to pursue projects that excite her, in addition to the innovative projects she works on for clients. A great example of this is Sharma’s recent project to create the company’s new Augmented Reality App.

“Essentially, I was able to form a ‘mini-start up’ within Accenture by working to develop the company’s new Augmented Reality App. You point your phone at a specific item (a billboard, a t-shirt, a monument, etc.) that has been set up as a trigger and the photo/image comes alive with videos, interactive elements, links to websites, etc. I was able to get funding from my leadership team, find awesome developers, and build the app. I was really proud when the app was published in the Apple App Store and on Google play.”

She describes Augmented and Virtual Reality as among the top trends in consumer technology and that besides gaming and entertainment (such as Pokémon Go) she suggests that we will be seeing more AR in training, professional development, troubleshooting, geographical exploration, marketing and more. Sharma is proud of the work she has done at Accenture and comments, “I love that Accenture is not only experimenting with AR itself, but is on the leading edge by the work we’re doing for our clients to help them stay ahead. My goal is to one day be the company’s AR lead.”

Sharma is proud of her many professional achievements at Accenture but also of her involvement in Accenture’s non-profit work.
“One of the main reasons I joined Accenture nearly a decade ago was to eventually participate in Accenture Development Partnerships (ADP), which delivers the power of Accenture’s global capabilities and experience to positively impact the lives of people in the developing world. Essentially, ADP applies the same expertise and capability that we employ at our clients, to non-profits and NGOs. It was amazing to work for the Catholic Relief Services NGO and implement an online financial system to replace their manual work. I’m thankful that Accenture supports non-profit work.”

Women in Technology

Sharma has always had an interest in technology and describes WIRED Magazine and TechCrunch as her bedtime reads. She is drawn to consumer technology as it has the biggest and most tangible impact on the lives of the average Jane/Joes and describes being able to influence that impact as being, “incredible.”

She believes it’s important to have more women in tech for the diversity of ideas that come from women being part of the conversation. “We bring different, fresh perspectives to the table and maybe even different ways of getting the job done. But I think it’s important to have diversity period, beyond gender. I see this at Accenture, working alongside people of many different backgrounds, beliefs and experiences, and how that diversity in people helps us deliver innovation.” says Sharma.

The Importance of Mentorship

Sponsorship and mentoring have played a very important role in Sharma’s career. She has benefitted from a ‘Career Counselor’, that all Accenture’s employees have access to, “I’ve had some great Career Counselors throughout my time at Accenture that have been my guiding light to help me advance and make the career choices that are best for me,” she states.

Sharma has also benefitted from organic mentors she has met along her journey and describes her mom as her biggest professional role model, “She emigrated from another country and maintained a work-life balance while raising three kids with my dad.”

Outside of Work

Outside of work Sharma loves being active, “I’ll do everything from yoga and dance to snowboarding and biking. I’m a certified yoga instructor and love teaching yoga to both coworkers and my students,” she says.

“When you begin your career, it’s easy to assume that you’ll choose your path, and that you’ll start at the bottom rung and work up in a linear fashion,” says Kristy Finnegan, a portfolio manager on the global equity team at Voya Investment Management.

This theory has propelled Finnegan from her initial career in investment banking after earning a BS in economics from Vanderbilt University. She moved to New York with the intent of landing a position on the sell side, but the 9/11 tragedy set off a hiring freeze.

Finnegan eventually joined the precursor firm to Voya, where she started pursuing her Chartered Financial Analyst® designation, initially working with the small cap value team.

A Courageous Meeting Yields a Career Break

When Finnegan realized she was not in her ideal role, she worked up the courage to pitch a stock, unsolicited, to the portfolio manager.

“It ended up being the best career move I ever made,” she says, since it set off a discussion that ultimately led to the manager recognizing what she wanted to do and moving her into a junior analyst role. To this day, she says the portfolio manager she spoke with was fundamental to her career success. “He believed in me and took a risk in promoting me into the analyst role. He guided me the first few years, during the start of my career path, and his investing style of avoiding group think formed my current approach to stock selection.”

That was her first break into equity research, which she followed with a stint as a technology analyst and then consumer staples analyst before becoming a portfolio manager. “That was a huge professional achievement, because it was a recognition of both my analytical abilities and interpersonal skills,” she says.

In her current role on the global equity team, she has been instrumental in forming a platform that brings together U.S. and international teams and portfolio engineering groups. “Joining these groups has been a really exciting process and we are off to a great collaborative start,” she says.

Learning Along the Way

For Finnegan, learning moments have come via mistakes, as they do for most. Equity analysts work with available data to form estimates for the future, which means there are inherent risks. “Early on I missed some lucrative opportunities because I deferred to others rather than trusting my own work,” she says. “Those misses taught me to be an advocate for my own stock picks and trust my instincts.”

Finnegan believes that success comes most naturally if you love your job. “I’ve always had career goals, but my major motivation is to excel for both myself and my team, and that breeds success.”

While she credits her portfolio manager as her sponsor, Finnegan knows that you can find mentors anywhere and everywhere, which is why she names Sheryl Sandberg as one of hers. “When I read her book Lean In, I felt like she was talking to me, with clear, tangible advice on how to overcome obstacles and the challenges that all of us face.”

Mentoring the Next Generation

Several years ago, Finnegan was part of the team that introduced the Voya Investment Challenge in collaboration with Girls Inc. She and another colleague were chosen as volunteers to lead a group of eighth grade girls. They worked with the same girls through sophomore year, educating and mentoring them on financial foundations and how to take charge of their financial future. The challenge took place over three years, concluding in their sophomore year. They were given $50,000 pretend dollars gradually over their first year, which they invested it in stocks, bonds and other funds. They tracked the investment performance and made buy/sell decisions as you would with a real portfolio.
“It is so important for girls to gain exposure to these situations where they might not otherwise have the chance to learn these principles,” says Finnegan. Her involvement came full circle when a colleague attended this year’s celebratory lunch and excitedly told her that one of the speakers was a girl whom Finnegan had mentored, now attending Cornell University. “It was so impressive to see the success she had become.”

These days Finnegan is still mentoring young people, but it’s her own children, a five-year-old daughter and three-year-old twins. She’s also an avid reader and runner, but spends most of her time having fun with her family.

Shirley Murray, TIAA-CREF“With every new role, you have to try to understand the bigger picture: what is being done and why,” says TIAA-CREF’s Shirley Murray. “After you have that ‘aha moment,’ you can often find better ways of doing something instead of sticking with how they always have been.”

Murray attributes that mindset to one of her mentors, her high school math teacher. “I really blossomed under her new approach that helped me understand both the ‘what’ and the ‘why,’” she says.

That perspective helped Murray in her first career as a math teacher. It still helps in her current role at TIAA-CREF where she focuses on deciphering the ‘why,’ instead of just doing what was done in the past.

During her time as a math teacher, Murray realized her love of programming when she created an introductory computer course for students. She then leveraged these skills to take a programming role in an actuarial firm. Soon after, Murray moved from her native Jamaica to the United States, where she joined TIAA-CREF in its New York City office. Murray began her career as part of the rotational development program within the actuarial department and has been with the financial services firm for the past 27 years.

A Focus on Efficiencies

Murray has served in several roles that involved programming and managing operations across many different groups, including both insurance services and the corporate actuarial department. She helped oversee the production of the firm’s financial statements and helped develop a tool for management reporting, an application that is still in use.

After this success, she had the opportunity to move to the firm’s Charlotte office to lead a group responsible for calculating accumulation values and overseeing financial controls. In this role, Murray helped install a suite of applications as part of the organization’s master record-keeping initiative. In 2013, she moved to the information technology department to lead a newly created group that supports the actuarial function, with the goal of streamlining their technologies to allow the group to devote more time to their analytical roles.

Streamlining processes has been important to Murray throughout her career; in fact, one of the accomplishments she’s most proud of was a project in 2011 that helped create more efficient processes that ultimately decreased the time involved in the daily pricing of products by two hours. “We overcame lots of challenges to roll it out,” she says.

She’s also excited about a current project that entails tracking data to see how it changes over time and how they can use that historicalinformation to create assumptions that can help them project into the future. “Using past behavior as a model helps our business divisions,” she says. Two of the projects she’s working on are also breaking new ground by providing automation for processes that were formerly completed manually.

Her work was recently acknowledged with TIAA-CREF’s “IT Outcomes that Matter” award, which she received for her work as part of a cross-functional team with members from across IT.

Learning the Ropes of the Corporate World

From her background as a teacher, where she was able to determine the delivery of her curriculum, she had come to the corporate world excited to get involved in a faster-paced industry. Murray realized that regardless of the industry or firm, there are always going to be challenges. “I learned that you have to be patient and find ways to be proactive to overcome obstacles.”

Having benefitted from the support of mentors and a sponsor, Murray has learned the importance of having someone watch out for you and in turn has become the mentor of other African-American females throughout the years.She recognizes that being a minority in the workplace can be difficult, yet advises those in similar situations to focus on your performance. “Sometimes only positive experience can overcome these biases, so I just do the best that I can regardless of my role or the challenges I face, and ultimately this mentality has allowed me to progress in my career.”

Another one of her best pieces of advice for others is to make sure that you plan for the long term, not just the short term – whether for your career or a project. “You have to move knowledge from one role into the next, thus building rather than compartmentalizing.” And, she adds, don’t be afraid to take risks and challenge the status quo.

Among Murray’s hobbies when she’s not at work are doing puzzles, particularly jigsaw puzzles, and traveling, especially to Jamaica to visit her mother and brothers.

Leonora XhekajLeonora Xhekaj remembers being asked by someone she admires: “What is more important to you, being liked or respected?” Although she said “both” at the time, over the years she has learned that everyone might not like you, but most will respect you when you establish credibility and act professionally with colleagues and others, regardless of their experience, association or job function.

This philosophy has helped lead to Xhekaj’s successful career ascension. She started at Paine Webber (which was subsequently acquired by UBS) as a client services associate in the institutional equity sales area, providing research to institutional clients. While there she developed a reputation as someone who was persistent and reliable – arriving at work at 5 a.m. if needed to get the job done.

In 2000 she joined Voya Investment Management, previously known as ING U.S. Investment Management, and, at the time, they were involved in a number of M&A consolidations. “I learned early in my career on the buy side that change is the one constant you can count on, and it is something I learned to adapt to and embrace.”

Xhekaj, who earned a B.B.A in management and finance from Baruch College, has held her current role in risk management since 2009. She supports the equity investment platform, structured assets and alternatives group and institutional distribution, as well as other business support areas, such as operations.

Over the years, she has held a variety of positions, including leading the business resilience program for Voya IM including managing crisis events such as Hurricane Irene and Hurricane Sandy. In the days leading up to each, Voya IM activated contingency plans that had been developed and tested, allowing the firm to continue business operations uninterrupted with remote capabilities for all staff with essential functions.

Xhekaj is most proud of her contributions over the years that have led to the development of the company’s effective risk management program that partners with the business to identify, analyze and mitigate risks. “I appreciate that I can contribute to teamwork that benefits the end client, and have opportunities to lead initiatives for the firm that involve collaboration with multiple business areas,” she says.

The operational risk function was relatively new when she assumed the position, offering her an opportunity to help create and establish a key function for the company. “It’s amazing to be in this position where I can offer foresight as we evaluate risks and that I can contribute to enhance programs or processes that add value.”

Even though family and friends warned her that Wall Street was a “man’s world,”Xhekaj learned much of her early career impressions from the movie Working Girl, where she remembers identifying with Melanie Griffith’s character and wanting to be one of those women who succeeded based on talent and skill.

She found breaking into the environment more challenging than expected, but she quickly recognized that becoming a subject matter expert would allow her to push through those barriers. “I was able to earn a seat at the table. I was accepted because I earned respect,” she says. “You can be your own worst enemy if you dwell on the fact that you’re often outnumbered. I decided I needed to think differently and the actions I took showed I belonged and could achieve success.”

Earlier in her career, Xhekaj hesitated to seek mentors and was less vocal about volunteering for stretch roles. But with senior sponsors advocating for her, she realized that they were seeing possibilities in her work that would lead to advancement. Her cadre of mentors ended up being an organic mix of men and women offering a diversity of age and specialty, from backgrounds in risk and investment functions to operations to technology. “I saw it as a major benefit that I could tap into all those resources, views and perspectives to gain as much information on different angles and functions as possible.”

Recipe for Success

From those diverse perspectives she has identified a number of colleagues who display qualities that she would consider important for a role model: humble, inspirational, insightful and credible. One manager in particular stands out for her ability to defuse and navigate through uncomfortable situations with grace and poise.

Over the years Xhekaj has amassed a list of values and principles that she believes provide a path to success: integrity; respect; valuing differences; a positive attitude; avoiding excuses; building relationships, engaging people; and appreciating differences in skill sets. She has also always admired those who don’t say ‘that’s not my problem,’ but contribute to meaningful discussions and provide recommendations instead; or those who are willing to roll up their sleeves to collaborate even if it’s not officially part of their role.

Advice for Balancing Work, Family and Outside Life

At a conference recently, one of the speakers mentioned how outsourcing helped her balance work and life, and Xhekaj realized she had not heard outsourcing used in this context before. She saw that outsourcing everything from housekeeping and other chores to child care can be achieved in a number of ways, such as asking family and friends for help and relying on your partner to contribute more if you both work.Xhekaj says her mom has been her biggest advocate and supporter of all aspects of her life.

Finding that balance has been essential, as Xhekaj is active with a number of groups that grow her professional skills outside of her job commitments. She has been involved with Voya’s New York Women’s Network, her town’s Professional Moms Network and also participates in informal networking and other leadership skill-building conferences and opportunities. Always eager to stay sharp in her field, Xhekaj is a member of a number of industry associations, such as the Security Industry Financial Marketing Association and the Global Association of Risk Professionals (GARP).

Married with two kids, her priority is to spend as much time as she can with daughters Leyla, age 10, and Hana, age 8. “Both inspire and motivate me to continue to contribute to our culture and community,” she says. She shares her passion for charity, helping with the March of Dimes and juvenile diabetes organizations, as well as other local charities in her town.

She also loves to travel, and together her family has explored different cultures from Germany and Switzerland to Kosovo, Antigua, Montreal and Quebec. Closer to home, the family regularly visits local monuments and historical sites, and as avid readers, they love nothing more than a Saturday in front of the fire at their local library.

Tana JacksonOne of Tana Jackson’s greatest learning moments was when she realized there’s a limited to how much she could accomplish on her own. “It might seem faster to do things myself which was what I always fell back on rather than wanting to train someone else but I eventually learned that it is worth the investment to train team members,” she says. “When I finally figured that out, I morphed from being an individual contributor to a leader, and that’s when my title leaped from team leader to director to vice president.
 
Jackson has worked in facets of engineering during her entire career – from her first position as a co-op with IBM to her recent appointment as vice president of engineering for SOASTA, the performance analytics company she helped found.
 
One of her proudest moments with the company was the live launch this spring of the SOASTA Digital Operations Center, an industry-first web performance command center that simultaneously displays and integrates an organization’s dozens of digital moving parts – on a giant wall screen – or in the palm of your hand. Designed from start to finish by Jackson, she did a live demonstration at industry trade show Velocity– the first time a product has been introduced in that manner.
 
Now, she says, the company is currently in the phase she describes as a “collision with the real world,” where they are doing lots of demonstrations and taking the product from prototype to implementation. “This is the process when we learn what people actually need the product to do in real-world examples and we can tweak it to make it a success.”
Along the road, she has learned many valuable lessons, but she knows that it was useful to enter the industry as a co-op when she was just a student at Valparaiso. “I was in the corporate world before I even graduated so I didn’t have a lot of assumptions and it was easy to adapt,” she says. One lesson she did find was that although she had expected to be focused on complex problems, as you do in school, much of your career success ends up being your focus on communication, managing relationships and all the interpersonal qualities that have nothing to do with working at your desk.
 
That has played out in her remarkable career success – just this fall she was claimed the top spot at the 4th Annual CloudNOW Awards, among nine other distinguished women in tech. The awards honored these 10 women for their advances in using technology to solve real world business problems and move the tech industry forward.
 
Models in the Workplace – and Closer to Home
 
Over the years, Jackson has benefited from the opportunities she’s been given over the years from her sponsors, as well as many of her managers who have acted as role models by exemplifying the qualifies she wanted to emulate – most notably, a strong work ethic. But her real role models in that area are her parents, neither of whom had a college education but always worked her. Her mom worked for the same CPA firm for nearly 20 years, and her father was a controller for a temp agency for many years, then segued to a position as a business manager for a K-12 school. “They both worked really hard and always took their responsibilities very seriously,” Jackson says.
 
And that has played a role in what she counts as her “recipe for success:” hard work, combined with frequent communication and checkpoints against milestones. “But I haven’t yet found a substitute for hard work, nor will I,” she says.
 
She emphasizes that with the women she sponsors, noting that her company has been extremely supportive of hiring and retaining women, and advancing them into senior management positions.
 
The company is prominent in its support of diversity: Most recently it helped sponsor diversity scholarships to the Velocity conference. The program targets technology professionals often underrepresented at industry conferences, including but not limited to women, people of color, people with disabilities, or LGBTQ. In addition to participating in the full Velocity program of main stage events and workshops, they participated in onsite networking opportunities.
Training for Success
 
Jackson is just as focused in her off-time: she has participated in 35 Ironman Triathlons and earned 10 world championships. Just recently, she placed fifth in the Tahoe Ironman (podium). I’d say this has been a pretty remarkable week for her.
 
She sees it as a healthy outlet: “Some of us would work all day and all night, so an Ironman on the horizon allows me to realize I need to get away from my desk,” she says.
 
But it has another benefit too: “Training parallels the hard work of engineering,” she says, noting that lot of Ironman athletes are Type A CEOs. “The type of people in the Ironman community are very similar to my peers and customers.”
Isabel Yepes

As the director of Women who Code in Colombia, Isabel Yepes thrives on capturing the interest of women. “It’s something I feel strongly about; there are very few of us in the telecomm field and there’s no reason why. Women can do it as well as men.”

Trained as an engineer, Yepes says she realized she had a passion for telecommunications and decided that is where she wanted to dedicate her career. Currently an independent software developer and founder of Hacemos Contactors, she also parlays her knowledge into a teaching position at a local technical college.While she used to teach more advanced classes on how to configurerouters and servers, she prefers her new position because of its open, positive work environment and the inspiration of teaching technology to people who are not yet immersed in it.

When Yepes first began her career, she realized how different the corporate world is from school. “You figure out the skills you learned in school weren’t always applied skills,” she says, adding that learning the importance of networking and relationship building is also something that has to be developed.

Yepes’ mentor has been a teacher who was a friend of her mom, who has been an advisor at different points in her career. And she considers her sister, also an engineer, as her role model during school. Another role model has been a colleague who founded a startup that is now a thriving corporation.

Attracting More Women to the Field through Women Who Code

Yepes’ goal at Women who Code is to work on attracting more women to technology. She and a friend are developing tools to introduce women to the many benefits of a career in technology, including a video channel that they will offer to conferences and other interested groups.

She also believes it’s important to include men in the conversation. “It’s not just about women helping women,” she says. “We all need to speak a common language to let women know that it’s a robust and attractive field.”

Before her role with Women Who Code she volunteered for United Nations, sponsored by Cisco, with the objective to bring Cisco Networking Academy program to an underserved population, primarily unemployed young people. “We had no budget so we were able to accomplish it through the goodwill of the stakeholders and the generosity of Cisco as a sponsor.”

Time With Family

In her free time, Yepes enjoys being with her family, including her parents, sister and nieces, and spending time outdoors and traveling.

Jennifer MacDonaldWhen Jennifer Macdonald describes her career path as highly unusual, “one very few people would ever even consider,” she is not exaggerating.

Macdonald first attended Brown University and then graduated with honors from the School of Visual Arts in New York. With her partner, Hillary Leone, she founded a fine arts collaborative and successfully exhibited internationally, becoming well-known as the only practicing lesbian art duo in the United States. As up-and-coming artists they showed in the Whitney Biennial at the Whitney Museum of American Art, among other places. Their collaboration ended 10 years later in 1999, when her partner decided to move to Washington DC and they realized that collaborating long distance would be too challenging.

Macdonald wasn’t daunted, because she had always been given the message that there was nothing she couldn’t do from her mother, who had been an opera singer, poet and then psychoanalyst. “She made me feel like I could do anything I put my mind to– it might be harder as a woman and a lesbian, but with hard work, definitely possible.”

From Arts to Tech

This confidence led her to accept an opportunity at Sotheby’s, which was her first stop in the transition from artist to executive. Leveraging her art background and her knowledge of computers, Macdonald accepted a position as vice president to launch Sothebys.com taking the 260 year old Sotheby’s auctions, magazine and educational foundation content online in the space of year. She was soon promoted to senior vice president where she led a partnership with Amazon, as well as oversaw the development of the first live arts and antiques auctions streaming with transactional bidding online.

Being in the arts had always been Macdonald’s expected path but when a friend told her the New York Stock Exchange was working on launching the first ever 3D trading floor experience with real-time trading data mapped to it Macdonald says she figured, “I’ve never done anything in financial services; what an amazing opportunity to find out what that would be all about,” and went to work for the company that handled technology for NYSE and Amex. “I had started my career so far on the right brain side, how could I not want to challenge myself to see how far the left brain side might be able to go?,” she said.

Working for the NYSE as a director of product management, Macdonald moved into developing strategic technology for enterprise monitoring and operational tools as well as several major relaunches of NYSE’s core trading platform. She also developed enterprise platforms for consolidating trade desk customer tools and currently is overseeing a major process reengineering initiative creating a plug and play product management practice that will be used across the company’s disparate asset classes that have come online as mergers and acquisitions have brought new products and services in house.

And that is the professional achievement she currently points to as the one she is most proud of. “The processes that my team first instituted in the NYSE Equities Market are being held up as an example of best practices from a regulatory and compliance perspective,” she said. “When we were audited by key regulatory agencies without whose approval we cannot operate our business, it showed that the model I was able to put in place is top of its class, and will make us highly efficient and more profitable as we look to bring new services and products online.”

Finding Strong Women

Over the years, Macdonald has learned how important it is to find a mentor and cultivate that relationship. But it can be a challenge, she acknowledges, given that the lack of women in many industries mean there are fewer choices from which to select. While she says that you can find good men as mentors, she believes it can be an advantage to choose a woman because they often better understand the challenges that other women face.

She advises women to consider mentors at all levels of the organization — not just at the highest levels. “Don’t discredit a middle manager who can be your mentor when you’re starting out; they know a lot you don’t know,” she says, adding that a mentor doesn’t have to be someone who has achieved absolutely everything you want.

In addition to strong relationships, she believes you have to value your own ability to be ambitious about your accomplishments, to exhibit confidence that you can achieve your goals despite obstacles.

Macdonald observes that financial services is an industry that still has a high fall off rate for women as they reach a certain level. “Add in being a lesbian, and you exponentially reduce the number of women in the industry in my shoes.” That doesn’t daunt Macdonald, though, who says that it just takes courage.

Back in the Closet – and Back Out

And that courage led her to be the first woman ever to come out at the NYSE. What was surprising was that she slid back into the closet when she first joined the industry, on the advice of a colleague He told her that even though she had been well known as an artist, that the worlds were so far apart no one would ever connect her with her fame and identity in her other career and it would be best to start this way.

Ultimately she made the decision to come out at work when she and her partner, now wife, decided to have a child. “Regardless of any real or perceived risks to my career it seemed clear to me that it would be unethical to raise a child from within the closet,” she says.

And that’s one of the reasons she believes in being an agent of change in the industry. “It’s still hard for many individuals in our industry to be comfortable with their identity as LGBTQ. Diversity has been proven to be good for corporations and for individuals. It’s a win for all if we can improve the diversity in financial services.”

Toward that end, Macdonald as Co-Chair of OPEN Finance, runs an organization with a mailing list over 5,000 strong that is comprised of more than 40 LGBT ERG networks across major financial services firms, such as Citibank, JP Morgan Chase and Bank of America. OPEN Finance shares best practices for fostering diversity to member firms. At OPEN, Macdonald is also working to boost women’s involvement. “It’s not unusual for me to be one of two or three women in a room with 80 men,” she says.

Macdonald likes to talk about driving positive change through OPEN, citing the group’s support of marriage equality in the upcoming case before the Supreme Court. “Marriage equality is good for financial services firms. We don’t want a patchwork of different classes of marriage for HR to manage in every state and every country. That makes no sense from a bottom line perspective and we have numbers to prove it, not to mention the injustice of it and inconvenience if you move state to state. Married in one, not in the other? “‘ she said. The group actively worked with member firms to collect a record number of signatures in support of marriage equality in a brief that will soon go before the Supreme Court.

On the home front, she and her partner concentrate on raising their five-year-old son, as well as launching their new business, the first urban mushroom farm in New York City which will grow mushrooms from waste such as coffee grounds and sawdust. They also make time as a family to visit their house in the Catskills. “That’s my refuge”.

Lindsay Drucker Mann“Taking the easy and popular route often doesn’t add value,” says Goldman Sachs’ Lindsay Drucker Mann, who advises professionals to trust the skills they know, even when it can feel uncomfortable.

Drucker Mann says her start in finance was a happy accident. Though she had earned a Bachelor of Arts degree in computer science from Brown University, she was unsure what she wanted to do professionally, aside from knowing she wanted to move to New York. She nabbed a research role at a hedge fund and then joined Goldman Sachs working in Global Investment Research on the beverage team. From there she moved to a senior analyst position in agribusiness and now covers branded apparel and accessories, including companies from Nike to Tiffany.

Smart, Bold Moves Pay Off

“When you love research, every sector is exciting,” Drucker Mann says, adding that she took the unconventional step of moving to a few different teams to reach her current positon. A more typical path is to begin on a team as a junior analyst, and stay on that team, advancing to a senior analyst in that sector. “It felt risky and uncomfortable to change teams, but looking back, all the moves helped me grow to where I am today.”

The confidence she gained from working on different teams bolstered her when, early on in her current position, she put a controversial Sell rating on a company that was well-liked by investors. “It was a tough way to start a franchise, by telling people one of the names they really liked is something we thought they were going to lose money on, and that we had a different point of view.”

The analysis turned out to be correct, and ultimately it was making that bold, unpopular call that helped her quickly gain credibility as a new analyst with a fresh, smart point of view.

Currently Drucker Mann is enjoying her work with the “Millennial Insights” project, a body of research that looks at how the next generation of consumers is changing consumption. “It’s empowering because the next generation is truly innovative and influential, and will pave new paths instead of just settling for what a brand or business tells them they should do,” she said. “At the end of the day, you’re seeing behaviors and consumption turned upside down, with unbelievably far-reaching effects.”

A Culture of Acceptance at Goldman

Drucker Mann, who had come out in college, harbored the fear that she might not be accepted in the corporate world if she was out, and it might make her career more difficult. She didn’t know many people who worked on Wall Street so only had “urban legend” on which to base her decision, as well as the mixed advice she received, including advice from some people who told her to hold off on being out in the workplace.

“But I knew that I couldn’t operate if I was hiding,” Drucker Mann says, expressing relief that it was a non-issue with her co-workers. She’s been pleased by all the support she received when she took on a leadership role in Goldman’s LGBT network and when she got married and started a family. “The firm has been outspoken in support of same sex marriages, and it has only gotten better with time,” she says, adding that she feels fortunate since not everyone is able to work in an environment where people are supportive or where you feel like you can be yourself.

Drucker Mann has been active in the LGBT network since starting Goldman, noting that it presented her with a way to form relationships throughout the firm. She also served as a co-head of the committee for Pride Month, which coincided with the legalization of same-sex marriage in New York, making it an even better celebration. “Working on these events reinforced for me the caliber of people in all different areas of the firm.”

“Marriage and family planning were very special to my personal life, and through this network, I was able to speak to people at the firm who had gone through that. This unbelievable network of advocacy has had an important impact on me personally and professionally,” she says.

Sponsorship as a Career Cornerstone

Drucker Mann says that the Goldman Research division has a strong tradition of sponsorship and believes that it was a critical component of every opportunity she has had. “I feel very fortunate that I have had a few very senior sponsors who took an interest in my career and offered advice and perspective, becoming important advocates as I progressed.”

While she says that some aspects of finding a sponsor is luck and the quality of people you work for, at the same time you don’t get sponsored if you’re invisible. “You have to have a voice and realize that any interaction you have with senior professionals creates lasting impressions.”

It’s a skill that has always come naturally to her; though she’s not cavalier, she’s never been afraid to ask for opportunities and put herself out there. “I’ve always asked a lot of questions – there’s nothing worse than not having answers when you need them.”

A Busy Family

Drucker Mann married in 2008, and she and her wife are parents to three boys, ages five, three and one. “With two busy careers, we do a lot of balancing, but we spend every second we can with them. We just have a great time together.”
