Emily O'DanielWhen you start from the bottom and move up, it can be hard to figure out how to make your way, says Emily O’Daniel.

The best strategy is to always be willing to take on responsibilities and be vocal about what you want. “People can’t read your mind, so ask for opportunities and get more comfortable saying no to requests that no longer fit in your job description if you are spread too thin..” 

And she adds, it’s hard to know what roles are out there and “what you want to be when you grow up” so you always have to ask questions, attend conferences and do your research to  find out what other jobs are like in order to determine what suits you best. 

A Growing Company, A Rising Career

That can-do spirit has served her well.

Spending her whole career with one employer has been fulfilling for O’Daniel, if a bit unusual in her generation, she points out. However, it’s given her the chance to wear many hats and take on diverse roles, all at one firm. While she had been offered a position at PwC following an internship in forensic accounting, she liked the possibilities she was offered at PineBridge as she believed working at a smaller firm would be more fruitful and lead to more opportunities faster. 

Her first position was as the only analyst covering the Americas institutional sales team.  After gaining some experience supporting the larger team as the sole analyst, she asked take on a specialized role within the intermediary & retail team  —an area she deliberately chose since it was a channel she knew the least about so the learning curve was steep.  That channel has grown since then, as has the company, with four analysts now on the sales team.  

Eventually O’Daniel was promoted into her own sales role and for two years has been an independent sales woman focusing on identifying new business.  In addition, she supports the firm’s sub advisory business, which she says is much like being a teacher. “You’re working with clients and helping them understand the investment strategy we’ve developed. Often it can be easy to get stuck in your day-to-day job and not see the end result so it’s rewarding to have insight direct impact as you watch people save for retirement and know you’re helping them.” 

However, in terms of the professional achievement she is most proud of so far, it doesn’t even have to do with that rapid ascension, but rather in earning her CFA designation, given the challenge inherent in the three-level test, where each level only has about a 30% pass rate. She was able to juggle that massive responsibility with working full time, but she believes that accomplishing that has made a big difference in her career. 

Strong Mentors Support and Teach

When O’Daniel began her career, she had expected that the corporate world would be far more competitive in terms of interpersonal relationships, which would make it hard to be yourself, especially as a novice. She has been pleasantly surprised to find that while there are all kinds of people, , by and large people have been friendly and helpful. “Even when I am in meetings with competitors, you get the sense that people want to collaborate and be friendly.”

She has been fortunate along the way to have had several role models—starting with her father, who was in sales and reminded her to always find the fun in what you’re doing. “If you like what you’re doing, you’ll be better at it,” she says, adding that he also taught her that cutting corners is never the way to succeed.

In addition, she was inspired by a women with whom she interned, who ran a successful business while maintaining a caring and kind demeanor. And she’s learned from many other colleagues, both male and female, informally and formally, through the robust mentor program PineBridge offers where you are matched annually with someone new. She says her PineBridge mentors have not only given her great advice, but advocated for her. “It’s been a great way to gain exposure to people outside of my group,” she says. 

O’Daniel is also active in a recently developed PineBridge Women’s Network, which is an internal resource group to network and talk about challenges in professional and personal development. And, she’s a member of an external group, the Defined Contribution Institutional Investment Association (DCIIA), that is currently focusing on diversity and inclusion.

Since her role is largely numbers driven, outside of work O’Daniel enjoys exercising her creative side, from knitting to painting, making jewelry and handling any number of DIY projects. In addition she enjoys spending time with her family, frequently traveling to visit them in the Washington D.C. area.

No one is comfortable going into a bustling room filled with people that you don’t know. Many of us, despite whatever stature and success we may have achieved, still feel shy and awkward in those situations. To keep me focused and sideline some of the jitters, I set myself a goal of walking out having made two friends. To my mind, it’s not about how many business cards I can collect, but all about connecting, making good first impressions, and trying to forge mutually beneficial relationships from there.

To that end, a series of experiments by Princeton psychologists Janine Willis and Alexander Todorov conducted more than a decade ago and published in the July 2006 issue of Psychological Science resulted in some very interesting conclusions. They revealed “that all it takes is a tenth of a second to form an impression of a stranger from their face”. The authors went on to note that longer exposures don’t significantly alter those initial impressions (although they might boost your confidence in your judgments).

Women sometimes still face many challenges when it comes to career advancement. In particular, we believe that the quality of our work should speak for itself and for us. So, instead of showing up at a company cocktail party or event where we would meet people who if they knew us could influence our career path or even sponsor us we stay huddled behind the safety of our computer working away.

Part of my business development and marketing game plan is very straightforward. I call it “just show up.” I accept invitations to a breakfast, lunch or dinner where I will have the opportunity to meet new people. We get them in our “inbox” many times a day. I select two events a week to participate in where I will be meeting new people.

In order to make good first impressions I wear a smile and look confident. When I am at an event where I don’t see anyone I know, I scope out the room and try and identify someone who looks interesting. After introducing myself, I am always very conscious of looking for a connection or common interest. Good connections are almost always mutually beneficial.

In early June I went to a networking dinner knowing only one other woman in attendance. During the dinner, we discussed the importance of funding female led initiatives and of women supporting other women. I mentioned an idea that a group of women, myself included, are working to launch. We want to invest time, education and money in early stage, women-led companies. We want to hold workshops and boot camps to educate investors to learn what to look for in making these types of investments.

One of the women at the table perked up and said that that was exactly what she was looking to do with the next phase of her career. She has a wealth of knowledge and experience in building marketing programs and membership organizations from the ground up which no one else in the group has. She is a perfect fit for this venture, and by simply showing up, I found a great partner.

People promote people that they know and like. So becoming a good networker is an important tool in opening doors for new opportunities and friends. Join industry organization like WILD or Women In ETF’s, mentorship programs and women’s initiatives within your organization. Be seen and make meeting new people fun!

Do you really need an Executive Coach?

Are you getting the right amount of feedback? Do you have a career navigation plan? Do you know your levels of emotional intelligence? Do your values and how you want to live your life match up with your job demands? Are you stuck in the same old job? If you answer any of these questions with a no, then you should consider a coach.

There are many types of coaches and fit is everything so make sure you have an exploratory chat first. I would also say that there is a wide range of competency out there and many people just become coaches as they think they have “been there”, so perhaps review robustly what credentials and experience your potential coach has.

I used to be really cynical about Executive coaches until five years ago. I thought coaching was for “issue” employees or for resolving personality clashes between high performers and bosses. What I have come to realize ( and have become a coach myself with increased commitment to the highest levels of practice, learning and certification) is that coaching is life changing for many reasons and in my opinion the fastest way to empower women and all people on their professional advancement journey. Simply put, the right coach can do the following- help you understand yourself better ( personality) and what you want and then can help you understand all of this in the context of helping you to understand your behaviors. Does what you say you want, match what you are actually doing?

Organizational Psychology has taught me that those very behaviors that make or break any of us are interestingly caused in part by the environment we work in. The team and company “norms” and culture have a bigger role to play than perhaps any of us gives credit for. Understanding how to spot implicit norms with your coach and naming your triggers to some of your habits on a tough day at work is life enhancing.

Believe me, it is not just about the Myers Briggs or any other tool that tells you about yourself. You have to look at the big picture and the personalities in the game. Who gets to be in charge, who gets rewarded and what gets rewarded at your workplace? What gets tolerated? How do we do work around here?

So, if you are looking to go further and be happier, then consider an executive coach. It is hard to recognize you need one until you have one. I was the same way and I had an executive coach very early in my career and I still did not believe in the power of them – why? I had the wrong coach and the reasons that the company gave me the coach was conflict resolution based without involving the person who was in the conflict. Any good piece of psychology reading with tell you, or as your grandma would say, “ It takes two to tango” so no wonder coaching has a mixed reputation out there in the world.

For me, having a coach, helps me refine my thoughts and speak out loud about the realities of my strategies, and the truths about my hopes and dreams. For others, I provide an academic approach to sort out the next steps in their professional life and help with linear progression if that is what they want and if they don’t then we figure that out too. Good coaching keep you honest. Try it, and like everything in life, if you don’t find it useful then that is ok too!

People around a laptopYour professional bio is often the first impression you make when it comes to your executive presence. So how do you get the words right, before you even speak a word?

“Your bio is a strategic play and should be treated as such. A bio can help you get hired, gain visibility, and win you serious respect,” writes Meredith Fineman in the Harvard Business Review, advising from her work on personal branding.

Here’s insight into how you can overcome mistakes that undermine the impact of professional bios and achieve executive presence with yours.

AVOIDING COMMON MISTAKES

Be Consistent Across Platforms

Look at every place your bio appears as a potential touchpoint for elevating your profile and career, and make it the same message. Fineman finds that a big mistake is lack of consistency across platforms. She writes, “If a journalist or recruiter cannot figure out who you are in under 30 seconds (because you have six different bios in six different places), you’ve lost your chance.”

Fineman recommends that everyone have a consistent two-line bio, short bio, and long bio. When it comes to the short versions, she advises to find the 15-second version of yourself professionally, “Think of it as trying to give your bio as an elevator pitch.”

Keep It Fresh

If you’re not updating your bio every six months, then you’re at risk of letting it go stale. Even if your position stays the same, you can reflect new achievements or experiences you’ve collected. Fineman recommends to set a calender reminder.

Use Your Last Name

It sounds more professional and carries more gravitas than your first name when linked to accomplishments.

Use Active Voice & Verbs

Research has identified significant differences between how men and women talk about their career accomplishments (women tend to understate them), and suggests that women can enhance their executive presence by ensuring confident expression about their accomplishments. The bio is an opportunity to do this in writing.

Fineman writes, “When someone has used the passive voice in their bio, it always feels to me like they’re trying to downplay their achievements. The point of your bio is to emphasize your achievements.”

She recommends to eliminate soft language like “trying to” or “attempting to” when speaking about current efforts. “That makes it sound like you’ve already failed. Remove it. You are not attempting to do it, you are doing it.”

Include Selective Achievements & Expand on Them

Your bio is an opportunity to choose your strongest achievements, purposefully include them, and convey what’s so compelling about them. Fineman argues you can’t do that with a list.

Being selective about achievements you include and put meat on them, while drawing in passions. Fineman advises, “This is a professional bio, so while you can include your hobbies, choose carefully and be straightforward rather than coy.”

Include Links To Outcomes & Actions

Treat your bio as a showcase for your work, and make it easily accessible – press releases about awards, pieces you’ve written, published results of your work, visible outcomes. Equally if there’s a call-to-action possibility, such as booking you to speak at an event, link it.

GOING FURTHER – CREATING EXECUTIVE PRESENCE

Beyond getting basics right, your bio is an opportunity to convey your executive presence. This may be especially important for women because executive presence is in the eye of the beholder and it’s more likely to be conferred upon men.

In an article entitled Executive and Board Candidate Bios: Executive Presence on Display, Paula Aisnof, Principal & Founder of Yellow Brick Path, shares perspective on how you can.

Try asking these questions.

Could I change the name & mistake it for somebody else?

Aisnof comments that most corporate bios are highly undifferentiated, providing little insight into the person behind the words, “Change the names and locations and those bios could be about 80% of executives.”

A good way to avoid this is to immerse yourself into creating your bio, whether you’re writing it. When leaders hands-off delegate their bio, they delegate their personal brand. Aisnof writes,“One reason for the overwhelmingly blandness is that bios are frequently written by third parties who do not necessarily understand the executive’s story or the targeted audience.”

If you want your bio to be involving, get involved with it.

Does it tell a story that builds my executive presence?

“Whether used for business purposes, for advancing an executive’s visibility through professional or community activities, or for job search,” writes Aisnof, “executives these days must reach beyond being a commodity in an overcrowded market of similarly accomplished peers.”

Her advice is that bios need to have a story that “entices the reader to want to get to know the executive personally and understand his or her unique talents and value.”

Harness the persuasive power of storytelling for your personal brand. This doesn’t mean turning your bio into a mini-novel or downgrading its professionalism. It means ensuring your bio reflects an engaging narrative of how your achievements, experience, and journey reflect your unique talents and value. Does it tell a story about how you’re a thought leader? Strategic foresight and execution has been identified as one of the seven skills you need to thrive in the C-suite.

Does the first paragraph bring me to life as an executive?

Aisnof advices, “The bio should immediately and accurately create a picture of the person being described, portray a person with distinguishing capabilities and qualities, and communicate the subject’s level of authority, responsibility, and expertise.”

Do you know what motivates you, what makes you excellent at what you do, why people like to work with you, and what others say about you? Aisnof has previously found that an executive brand comes down to “essense factor – who they are”, “guru factor – what they know”, and “star factor – what they do and how they do it.”

Have I given compelling and differentiating specifics?

Emphasize specifics, not generics. Don’t highlight “leadership skills”. Instead, demonstrate what makes you a remarkable leader.

“It is the specifics that set the executive apart from other great leaders and outstanding communicators,” writes Aisnof. In the best bios, the reader will come to the conclusion that the executive is exceptional based on the information presented rather than being told by the executive that he or she is great.”

The same goes for accomplishments. Aisnof urges, “These should be earthshaking, company-saving, award winning events supported by quantitative results where possible and be related to the interests of the targeted audience,” without disclosing sensitive corporate or client information.

Is this a board candidate bio?

If so, then Aisnof recommends including: any boards – including non-profit on which you already have served; reflecting any corporate, civic, or charitable-focused leadership roles that demonstrate ability to guide an organization; any awards especially outside your company that have recognized your accomplishments; and any media coverage, publications, or speaking appearances. Ask from the selection committee perspective: “What is the most important and differentiating contribution the executive would be making to the group?”

When embraced, managing your bio can be part of strategically managing your career advancement.
