“All men are created equal” is written without understanding that at the time it was penned women had no rights and people of color were slaves, so it really did mean men not people. (Disclaimer, I am not an expert so I mention it only to tell you why it matters to you now, at work, in your cube trying to make a living.)

The ERA (Equal Rights Amendment) was never ratified in the USA (there is still time and you can help with that) and the USA is the only country that won’t ratify the CEDAW agreement internationally (joining a couple of small islands only). What does that mean? Watch the great and slightly harrowing documentary Equal Means Equal to see how culturally this forgotten work on this inequality can play out from the wage gap to the mommy track to much more sinister criminal issues. It is 100% legal for companies to pay you less. Loop holes are everywhere it seems. You might be shocked to learn more about this topic that most of us thought was an issue that had been resolved by generations that went before us.

The law is very mixed when it comes to protecting Lesbians and Gays (and Bi and Trans) people at work. The person beside you could be literally fired in 50% of the States due to being suspected as gay (see ENDA). Did you know that?

Psychological safety in a human can be greatly reduced without equal protections and actual consequences can be real for all aspects of an LGBT person’s life, and increasingly so under certain legislation such as the religious liberties act. On paper, it is a good thing for people in America to be able to honor their belief set but in reality it sets up a paradigm of blanket at worst and pick and choose bigotry at best.  One fellow was refused burial by an undertaker, the federal law  because corporations have the rights of people in America, entire companies could make actual decisions that can refuse to serve people that they perceive as gay from life to death and all the pizzas you might want to eat in the middle. Some states are better than others at providing anti-discrimination protections but overall the picture is dire with only 19 states protecting their LGBT citizens against “corporation as people” potential bigotry. Many people do not realize is still very much in a fragile state.

So, what to do? I certainly cannot tell you who to vote for but I would ask you to understand what you are voting for when you cast your vote at local or presidential level. At work, if you are a woman who wants a level playing field (and some clearly do not consciously or unconsciously) then work for a good company who actively offsets uneven playing fields in a protected state. There are some very progressive companies out there who do their best to level the playing field and arguably with the state of affairs regarding any level playing field federally stalled at best or regressing at worst, great corporations, to their credit, are honoring the progress track.

Pick a winner but check out on issues like pay, promotions and benefits and where senior management show up or do not show up. It is a digital world and due diligence will only take you a moment.

Most of us will be familiar with the typical career path within big corporates; the graduate entry role, the progression to middle management, and for a few who meet what are deemed to be the prerequisites, the senior management and leadership positions are within grasp. Career progression – in the traditional sense – has been valued by the pace at which individuals make it the top of the organisational hierarchy, and any move off the ladder or taking a non-traditional route has until very recently been viewed as detrimental to achieving the end goal. However things are changing; with technological advancement, evolving needs of the workforce, and a more diverse talent pool, the perception of a successful career is being challenged and new forms of career paths are being introduced. Could an unconventional career path lead to a more fulfilling and sustainable career?

According to the authors of “The Corporate Lattice”, not only is there value in reimagining professional progress as a lattice instead of a ladder, it is necessary to address the changing demands of today’s diverse workforce and the different landscape in which businesses operate. “In contrast to the traditional ladder, [the corporate lattice] is more adaptive, and therefore better suited to align with the changing needs, norms and expectations of today’s workplace”. Rather than focus on the next rung of the hierarchy, the lattice structure enables individuals to take on roles outside their immediate business areas – through secondments, international transfers, sabbaticals, and many other routes. By removing the barriers that exist in many organisations, this enhancement in mobility provides individuals with more choice around how they work and progress their careers.

A culture for diverse talent

While many employers see the benefits of career mobility – including greater employee engagement and enhanced productivity, some still grapple with redesigning career pathways and fostering the organisational culture needed to make career transitions work successfully for the individual and the organisation. However, it is no longer just a nice to have. Bentley University recently conducted a study, the results of which are documented in the PreparedU: The Millennial Mind Goes to Work report. According to the report, 66% of millennials surveyed are no longer striving for the top job but rather looking to start their own businesses. If their current employer does not offer the career experiences they are looking for, they turn their attention elsewhere. With employees now more able and better equipped to seek career opportunities outside their organisations, it is increasingly important for business leaders to address this need for flexibility in career models to ensure they attract and retain top talent.
This isn’t unique to millennials who are predicted to make up 75% of the global workforce by 2025. Last year LinkedIn found that across the 20,000 people surveyed across 29 countries, almost a third were looking for a new job. Yet the opportunities employees are seeking can sometimes be found in their existing organisations – if only lateral transitions, international secondments and the like were encouraged. How do these open roles get filled? With external candidates. According to talent management firm Cornerstone, HR professionals recruit externally for almost two thirds of open positions. It seems illogical to do so, particularly given the costs which are estimated to be almost twice the cost of recruiting internally.

The female pipeline also benefits from the lattice approach. While the enhanced flexibility provides caretakers (although changing, the majority of caretakers are female), perhaps less frequently discussed is the opportunity a “lattice mind set” provides for women to pursue those stretching roles which lead to leadership positions. According to a Catalyst study, women are still less likely to be put forward for such “hot jobs” – those with high visibility and are “mission critical”. Of those female and male leaders surveyed, 62% attributed a significant contributor to their career success to such high profile assignments, and only 10% stated that formal training programmes had contributed more significantly. While a number of factors lead to men still being offered such positions more than women, the current relatively low representation of women at senior levels (in which candidates for such “hot jobs” are identified) does not help. Is the only option for women to wait their turn for the next rung on the ladder to become available before they too can be considered experienced enough? Clearly not. With the lattice approach, and a concerted effort from business leaders to acknowledge the value of diverse experiences, this “wait in line” bottleneck in our talent pipeline can be eased further if not completely removed.

Plan, act, and communicate

So how can you make the most of the lattice career approach – seeking opportunities in that may require a sideways or diagonal move? Although the organisational framework might not yet exist within organisations to foster this lattice model, individuals seeking diverse and “stretching” experiences now must be proactive in realising their ambitions. There are three things to consider: your plan, when to act on the plan, and how to communicate with your key stakeholders.

Plan: Before plunging in head first, it’s important to develop a strategy. Perhaps the most challenging aspect of the corporate lattice is that there is no one model that can be prescribed. The lattice model encourages and enables individuals to have greater accountability for their career paths; accepting roles that seem unconventional to others, but clearly support the individual in realising longer term ambitions.
Being clear on your desired outcomes from the move is a critical part of your plan, but just as important is deciding when to call time on your current role. Arianna Huffington’s recent announcement reminds us that “moving on” is an important part of self-development and there must be a clear sense of purpose. Moving because you’re fed up, while a valid reason, should not be the only reason to lead you to act.

Act: Once you have developed your plan and identified the right opportunity, don’t be paralysed by indecision. There will be those who question your move and even those who doubt that it will be beneficial to your career progression. While feedback can be helpful, some of it will be white noise. At the heart of the lattice approach is the individual – not just in terms of the recipient of the benefits, but also in terms of the driver. You are in the driving seat so don’t let conventional approaches distract you from your goal.

Communicate: Planning and acting won’t suffice if you are to make the most of a lattice career model; being able to clearly articulate your experiences and communicate your skills and value-add as a result of your diverse career path is the finishing touch. Anna Ranieri’s piece last year in Harvard Business Review provides some practical tips on how to address the communication challenge. Develop a narrative which brings together your valuable experiences – from the volunteering experience while on sabbatical, to the marketing role while on secondment. In a world where the lattice approach is yet to be fully embedded, being able to tell a coherent story about your unconventional career choices is a key factor for success.
In time the lattice approach will be the norm; top talent in every organisation will continue to seek opportunities to further develop and learn (the common trait of some of the most successful leaders), but rather than just consider external roles, they will be in organisations which offer diverse opportunities and encourage lateral moves. Career progression won’t be limited to forward moves; sideways moves and sometimes “pauses” will be recognised to be just as valuable if not more so.

business meeting at office deskMost people only think about their resume when they’re looking for a new job. While often that means moving to a new employer, sometimes opportunity appears in your own back yard. Someone at a higher level leaves or is promoted leaving an opening perfect for you.

If you think a resume is overkill when applying for an internal promotion, you would be wrong. A winning resume can dramatically increase your odds of securing that new role, particularly when you’re competing with outside candidates with brand-new achievement–based resumes.

Although, external candidates widen the pool, you have one big thing going for you. You’re a known quantity. This means they don’t have to worry whether or not you’re a good fit for the company culture.

Hopefully, you also know some, if not all, of the players that might include the hiring manager, the HR team, and anyone else with influence.
That said, you still need to sell yourself to get the job.

Many people assume that if they’ve been with an employer for several years that their reputation precedes them. They mistakenly think that if they’ve generated X amount of dollars by landing an important client or saved time by streamlining the end-of-month close process that the right people will know.

Unfortunately, they may not. The only way to be sure is to tell them, on your resume.

Whether you’ve been with your employer for 10 months or even 10 years, you can’t expect those in decision-making roles to be aware of how much you have accomplished. You need to sell yourself with an achievement-based resume geared towards your target role. Here are five ways to make a positive impression with your resume.

Emphasize Leadership – If your target position is a step up, it’s essential to identify instances that demonstrate your leadership abilities. Activities like training, supervising and mentoring staff; participating in company leadership or management development programs; any outside professional development or certifications can increase your leadership quotient.

Put the “I” in Team – Dealing with team projects can be tricky, but it doesn’t have to be. While acknowleging the team’s success is important, you need to consider the specific contributions you made. Maybe you contributed some particular knowledge or served as unofficial team leader. Perhaps you were the one who got buy-in from the boss to move forward.

Identify Initiative – Mention any cases whenyou stepped up to take on additional responsibilities, particularly if they had an impact on your department or the company. For example, maybe you managed a project for your current supervisor so he or she could focus on other things like business development. Even better if it ties to an important new client.

Underscore Relationships – Consider any instances where you excelled in relationship building. Maybe you were part of an interdepartmental or cross-company team. Perhaps you collaborated with the head of another department to solve a company-wide problem or negotated better terms with a vendor. Again, even better if your actions had a positive impact on the company.

Showcase Recognition – Think about any recognition you’ve earned during your career. Have you received any company or industry awards? Were you selected for a prestigious leadership program? Acknowledged by a happy client or two? It might even be something from an employment review.

Wherever you are in your career begin keeping track of your accomplishments today. Create a “brag book” with letters from clients, notes from colleagues, and performance reviews. Keep it at home not your office, just in case.

Spend some time looking back on your current and previous positions to identify any challenges you have faced. Maybe you took over a department with low morale or came onboard only to find outdated equipment and/or processes. Next look at the steps you took to solve the problem or at least mitigate it. Finish with the results. If you were part of a team remember to include your contributions.
Demonstrating how you overcame challenges will set you apart from other candidates, internal and external, applying for the same position. It will help to tell your career story. Update your resume every six months so you’ll be ready when the perfect opportunity arises.

Back to work and you have a choice to carry on with your maiden name at work and in life or you can embark upon the admin that comes with changing your last name after getting married . It is an arduous one from standing in line at the DMV, calling the bank and credit card companies and changing email addresses but then there is all that personal branding work to think about. What are you going to do on social media and professional branding sites like LinkedIn?
 
There are more than just the formalities when someone who has already established a career changes their name. There is the story behind the name change and the conversation that is prompted when you first introduce yourself with your new name. An opportunity is created to talk about your personal life and recent marriage and this can serve to deepen your relationships with your co-workers and clients. Being authentic has been written about as a positive factor for building trust at work so perhaps it is a great way to get to know people better but also could reduce your visibility as people don’t recognize your name immediately.
 
Below three women share their experiences and advice on changing your name after already establishing a career.
Keeping it private
Cynthia Zeltwanger, Executive Director at the Paulson Institute, chose not to change her name when she got married in 1992.  
As a private person, she believes the topic can quickly spawn a personal conversation.
“I am a private person and I did not want to get into my personal life with professional relationships,” she said. “If you got married, it’s fine but if you are getting divorced, people could assume you got married and it creates a personal conversation with people in business that you might want to avoid.”
Zeltwanger got married when she was climbing the corporate ladder at a subsidiary of Société Générale. She remembers getting heat from her French colleagues for not taking her husband’s name but she was at pivotal point in her career and wanted to be taken seriously.
“Not so much anymore but when a woman gets married she can be seen as not as serious about her job,” said Zeltwanger. “While men are seen as more reliable when they have kids, women are seen as less committed.”
She believes that women need to be more cautious about clarifying their career intentions when making a name change.
“Be clear about your goals and aspirations and make sure the people in charge of your career progression know your goals have not changed just because you got married,” she said.“Some people will question your commitment.”
Hyphenating it
Patty Kevin followed family members into the derivatives business and worked 10 years in the industry before getting married. Afraid she would lose her identity but at the same time excited to embark on this new chapter in her life, she decided to hyphenate her name to Kevin-Schuler.
 
She said that the hyphenation was a way to make her colleagues aware of the name change.
 
“The colleagues you are close to know what’s going on in your life,” she said. “However, it’s the people on the peripheral that you need to educate.”
 
As Schuler’s career took her to the Chicago Board Options Exchange and then to her current role as Vice President of Sales, Marketing and Business Development at the Boston Options Exchange, she felt more comfortable with her new identity.
 
Schuler finally dropped her maiden name when she got divorced because she wanted to have the same last name as her kids.
 
With the advent of email and social media, Schuler believes it is easy to notify people of a name change. She recommends adding a hyphen in your name or a note in your email signature about the transition.
 
However, Schuler says there are times when it is okay to go back and forth between identities.
 
“I still get asked if I am related to this relative or that one,” she said. “If I am talking to someone who knows my family, I will introduce myself as Patty Kevin. I admit my transition has been a fluid one.”
Embracing it
While Zeltwanger wanted to keep her personal life private and Schuler has kept her identity flexible, others have embraced their new names without looking back.
 
Nancy Stern, Executive Vice President, General Counsel and Secretary at Allston Trading, remembers getting married and swiftly changing her last name. 
 
“I remember changing my name, address and phone number all at the same time,” she said. “This was before Facebook and Linked In.”
 
Starting out as a lawyer at Gardner, Carton & Douglas, Stern was worried she would lose her connections in the process and have to build up her network again.Similar to Schuler, Stern also felt like she was losing a part of her identity. However, looking back, she is glad that she made the change and believes women should embrace this right to choose.
 
“I didn’t really see this as a compromise of my feminism because I chose my husband and chose to take his name. The alternative would be my father’s name and while I had a wonderful father whom I loved very much, we cannot choose our fathers,” she said.
 
Changing your name is usually associated with a significant life event and If you are good at self-promotion and marketing yourself, a name change is an exciting reason to reinvent yourself. Have fun with your new personal branding campaign.
